Although China’s manufacturing industry has maintained rapid development,the rapid catch-up has also caused a large gap between China and developed countries in technology,technology,especially high-end industries,which has seriously hindered the development of scientific and technological innovation level.The success in key generic technologies,frontier technologies and breakthrough technologies is the key to seize the commanding heights of technology and solve the dilemma of innovation and development.This forces enterprises to break the dominant position of old technologies and apply new technologies or production systems.They not only need to develop new products to expand new markets and achieve business growth,but also need to introduce new processes to reduce production costs and improve product performance.However,due to resource constraints and lack of talent structure,it is difficult for enterprises to take into account both product and process innovation and face prominent problems such as weak technological innovation ability.How to guide organizations to carry out different types of technological innovation has become the focus of academic and business circles.Among them,human capital as a unique resource of enterprises,its tacit knowledge,skills and creativity is the core power of technological innovation,strengthening human capital investment and effective management of human resources is the key to release the vitality of technological innovation.Knowledge integration can not only excavate existing knowledge and create new knowledge to enrich enterprise knowledge base through a series of activities such as acquisition,understanding,mastering and application,but also further refine knowledge and skills mastered by employees,solidify and store them in the enterprise,promote knowledge absorption and utilization,and give full play to the role of human capital.It is also a key factor to improve the effectiveness of enterprise technological innovation.Based on this,this study aims to clarify the relationship between human capital and technological innovation in high-tech enterprises and reveal the intermediary role of knowledge integration in this relationship,so as to accumulate human capital,rationally allocate human resources,cultivate knowledge integration ability,and improve the technological innovation level of enterprises to give full play to their main role in national technological innovation.Based on the core issue of "How human capital affects enterprise technological innovation",this study summarizes,integrates and discusses the relevant research literature in the field of human capital,knowledge integration and technological innovation in detail,sorts out and summarizes the development history,concept definition,type division and existing research results of each variable,and comments on the relationship between each variable.Combined with the exploratory single case study of Shaanxi Qinchuan Grand Machine Tool Company and the systematic review and logical deduction of the existing literature on human capital,knowledge integration and technological innovation,the possible influence relationship between variables is further clarified,a series of research hypotheses to be verified are proposed and a research model of "human capital,knowledge integration and technological innovation" is constructed.Then,by referring to the relevant measurement scales of domestic and foreign scholars and the combination of small-scale interviews,the initial scale was designed and pre-test was conducted.After removing the items not suitable for the content of this study,a formal questionnaire was formed including background information,technology innovation scale,human capital scale and knowledge integration scale.Then,using friends,relatives,mentors and other resources familiar with the target enterprise,we distributed questionnaires to high-tech enterprises in many places in China in two forms:online questionnaire star link and offline enterprise field distribution.A total of 256 effective research questionnaires were collected.In this study,SPSS23.0 and AMOS26.0 analysis tools were used to conduct descriptive statistical analysis,reliability and validity test and correlation analysis of the sample data,and multiple regression and Bootstrap method were used to verify the research hypothesis.In addition,through the post analysis,the optimal allocation of human capital and knowledge integration activities to improve product innovation and process innovation is discussed,in order to guide and improve the level of technological innovation of enterprises.The results show that:(1)both specialists and generalists promote product innovation and process innovation in technological innovation;(2)Both specialists and generalists promote domain-specific knowledge integration,general knowledge integration and procedural knowledge integration,and specialists play a stronger role in domain-specific knowledge integration,while generalists play a stronger role in general knowledge integration and procedural knowledge integration.(3)Domain knowledge integration and general knowledge integration play mediating roles between specialists,generalists and product innovation and process innovation respectively.Procedural knowledge integration has mediating effect between specialists and product innovation,but has no significant mediating role between specialists and process innovation,generalists and product innovation and process innovation.Combining human capital theory with knowledge integration theory,this study extracts the driving factors of enterprise technological innovation activities and explores the driving effects of each factor and their possible influencing relationships.It not only realizes the classification and variable measurement analysis of knowledge integration in the context of technological innovation based on the role and function of knowledge.It clarified the allocation ways of the integration of various types of knowledge by specialists and generalists,and explained the influence relationship between these two types of human capital on technological innovation of enterprises,enriched and expanded the scope of research related to technological innovation,so as to accumulate and build human capital,master high-quality innovative talents,and improve the knowledge system for real enterprises.In order to further improve the level of technological innovation and effectiveness to provide inspiration and reference.
