| XX Securities is a local small and medium-sized brokerage firm located in the northwest region of China.The securities business department is divided into in-province and out-of-province branches based on regional economic differences.Securities brokerage business is the core business of XX Securities,with the in-province branches in Gansu accounting for more than half of the company’s overall brokerage income.To achieve the company’s development strategy of "deeply cultivating Gansu,establishing a foothold in the west,and looking at the whole country",the stability of the personnel in the securities business department in Gansu plays an important role in the company’s strategic development,especially during the transformation from brokerage business to wealth management.However,in recent years,the continuous growth of the turnover rate in the Gansu branch has brought uncertain development factors to the company’s transformation and development,and has had a negative impact on the daily work and emotional state of the employees,which has expanded the operating cost scale of the branch in a sense.In addition,some important clients and business resources of the branch have even been taken away by departing employees,or the entire business department has left together,thereby exacerbating the corresponding operating risks.Therefore,it is particularly important to improve employee retention rates and the attractiveness of XX Securities’ securities business department in Gansu.This article takes the resignation of employees in XX Securities’ Gansu branch as the research object,based on the theory and related models of employee turnover,and analyzes and explores the specific reasons for employee turnover in XX Securities’ Gansu branch through interviews and questionnaires,and proposes corresponding solutions.Firstly,the human resources situation of the employees in the Gansu branch of XX Securities and the current status of employee turnover are introduced,and the impact of employee turnover in Gansu on the company is summarized.Secondly,through interviews and questionnaires,the main reasons for employee turnover in XX Securities’ Gansu branch are summarized,which include insufficient targeted recruitment and employment,ineffective training system,blocked promotion channels,low salary and benefits,imperfect performance appraisal mechanism,insufficient job mobility,large expectation gaps before and after employment,and high work pressure.Finally,based on the theory of employee turnover and the company’s development strategy,six corresponding strategies are formulated under the principles and purposes of clarifying employee turnover response strategies,including improving talent recruitment mechanisms,optimizing vocational training systems,implementing multi-channel employee promotion,optimizing the pay and performance systems,improving internal rotation systems,and using multiple methods to relieve employee work pressure.Through the study of employee turnover in XX Securities’ Gansu branch,it is helpful for the company to pay attention to the construction of the employee team in the Gansu branch,stimulate employee work enthusiasm,improve employee work satisfaction,reduce turnover rates,and maintain the stability of the employee team in the Gansu branch through corresponding improvements.This can promote the sustainable development of the company,and it is hoped that these strategies can have guiding and reference significance for securities companies in the same industry. |
