| As an important asset of enterprises,the talents has characteristics such as high mobility and scarcity.These cause enterprises to invest big costs in talent recruitment.After the talents joins,it takes a period to play the value of the post,so the new employees’ separation not only can not bring benefits to enterprises,but also cause double losses of time and economic costs.In order to avoid the loss,enterprises have begun to pay attention to the integration of new employees,actively focus on their needs,improve the onboarding experience,and accelerate the socialization,which has also become an important task for human resources workers.Company Z is a joint venture insurance company that has spent a bonus period of higher profit growth,and now is facing the dual pressure of tighter regulatory policies and increased epidemic since 2019,gradually focusing on the turnover of new employees to reducing costs.According to the theories related to the socialization,it was found the following problems in the socialization process of new employees in Company Z:(a)Lack of a systematic process system;(b)Lack of timely and effective onboarding training;(c)Single communication channel;(d)Lack of organizational attention,etc.These problems lead to low ratings of new employees on the dimensions of onboarding guidelines,communication environment,newcomer cultivation,and job counseling,Even more,some new employees think the initial onboarding stage is "torturous" and "lonely".Thus,a standard socialization strategy was set up for Company Z.The strategy mainly includes: firstly,clearly setting up the onboarding process system;secondly,clarifying the role authority;thirdly,formulating an unified and standardized learning manual/material;fourthly,clarifying the main resources and activities to be provided.In a word,we provide the formal and standardized learning opportunities,more collective and unified activities,multiple communication and feedback channels,and closer care,etc.Finally it was found that the provision of this socialization strategy can significantly improve the socialization of new employees through dimensions such as improved communication environment,job coaching and matching through data analysis. |
