Research On The Influencing Factors On Corporate Social Responsibility To Employee In COVID-19 Crisis Event

According to the theory of Corporate Social Responsibility,employees are important stakeholders of the enterprise,enterprise should fulfill corporate social responsibility to employees.But in practice,the performance of corporate social responsibility to employees is affected by many factors.Especially under the impact of COVID-19 crisis,the performance of corporate social responsibility to employees varies greatly from different enterprises.So,what are the factors that influence the performance of corporate social responsibility to employees in COVID-19 crisis? What are their characteristics?In this study,24 middle and senior managers of enterprises were interviewed,and the text data of the interview were coded by using the research method of grounded theory.The results show that in COVID-19 crisis event,the intensity of COVID-19 crisis event,the availability of enterprise resources,enterprise values,managers’ optimism,stakeholder pressure,improving enterprise competitive advantage and business nature affect the social responsibility behavior of enterprise employees individually or jointly.In order to further test these factors and study the impact of manager characteristic factors and organizational characteristic factors on the performance of corporate social responsibility to employees,this paper carried out a questionnaire survey.There were 367 valid questionnaires.The data analysis results showed that except for factor of managers’ optimism,other factors have been verified;In addition,the analysis also shows that the gender of manager,position,established years of enterprise,scale of enterprise and the growing period of enterprise have a significant impact on the intensity of epidemic crisis events;The age of manager and position have a significant impact on enterprise values;The established years of enterprise and the growing period of enterprise have a significant impact on improving the competitive advantage of enterprises;The established years of enterprise have a significant impact on the availability of enterprise resources.Therefore,this study concludes that the influencing factors of corporate social responsibility to employees in COVID-19 crisis event include the intensity of COVID-19 crisis event,stakeholder pressure,the availability of enterprise resources,enterprise values,improving enterprise competitive advantage,gender of manager,age of manager,position,business nature,established years of enterprise,scale of enterprise and the growing period of enterprise.These factors can be further divided into three categories: external organizational stimulus factors(the intensity of COVID-19 crisis event,stakeholder pressure),internal organizational driving factors(the availability of enterprise resources,enterprise values,improving enterprise competitive advantage),Manager and organizational characteristic factors(gender of manager,age of manager,position,business nature,established years of enterprise,scale of enterprise and the growing period of enterprise).Based on the research conclusions,this paper puts forward the following management suggestions.First,the government should create a good pressure environment by formulating corresponding rules and systems.It should not only increase the publicity of the concept of corporate social responsibility,but also quickly and severely punish those business behaviors that fail to fulfill corporate social responsibility to employees,so as to deter enterprises,and then promote enterprises to bear corresponding corporate social responsibility to employees.Second,in the situation of major crisis,enterprises should have the courage to bear corporate social responsibility to employees.Third,managers should strengthen crisis awareness,be prepared for danger in times of safety and advance in times of danger.Fourth,enterprises should strive to build enterprise culture and shape enterprise values.On the one hand,we should build a people-oriented organizational culture at the organizational level,pay attention to the maintenance of employees’ interests,and regard employees as the most valuable resource of the enterprise.On the other hand,managers should take the initiative to care for employees and ensure that all legitimate rights and interests of employees are respected and protected when making decisions.Fifth,enterprises should strengthen the ability of resource integration and improve the efficiency of resource allocation.
