In the era of knowledge economy,the organizational structure presents the characteristics of more and more open system and flat structure.Knowledge resources play an increasingly important role in the interaction of organizations.After the continuous impact of the epidemic in recent years,the competition among enterprises is extremely fierce.Nowadays,the competition of enterprises is reflected in the competition of employees.Employees are an important hub of information interaction,and the transformation of their experience,skills and other information is the key to the formation of core competitiveness of an organization.Only by retaining employees can enterprises achieve sustainable development.However,enterprise employees usually regard their own knowledge as an important competitive resource,so the enthusiasm of knowledge sharing is not high,and knowledge is not best utilized and allocated.Therefore,it is urgent for leaders to provide correct guidance to employees.As an appropriate leadership style,leadership empowerment can positively affect employees’ psychological attitudes and behaviors and promote their knowledge sharing.Therefore,starting from the leadership level,this study combines case studies and empirical studies,and based on the job demand-resource model,analyzes the influence mechanism of leadership empowerment behavior on employees’ knowledge sharing behavior,providing practical enlightenment for enterprises to manage employees.This study takes Haier as the research object,adopts the exploratory single case study method,and puts forward four propositions.According to the previous literature review,a total of 496 valid questionnaires were collected through questionnaire survey in this study.After empirical analysis,the following conclusions were drawn:(1)Leadership empowerment behavior positively affects employees’ knowledge sharing behavior;(2)Empowering behaviors of leaders positively affect job involvement;(3)Employees’ job involvement positively affects employees’ knowledge sharing behavior;(4)Job involvement plays an intermediary role between leadership empowerment and employee knowledge sharing,that is,leadership empowerment indirectly promotes employee knowledge sharing by increasing employee work involvement;(5)HRM intensity positively moderates the relationship between leadership empowering behavior and job involvement,that is,the higher the perceived HRM intensity,the more obvious the positive relationship between leadership empowering behavior and job involvement;(6)HRM intensity positively moderates the indirect effect of leadership empowerment behavior on employees’ knowledge sharing behavior through job engagement.That is,the higher the intensity of human resource management,the stronger the mediating effect between employee job involvement and leadership empowerment behavior and employee knowledge sharing behavior.This study not only has a certain theoretical significance,but also provides practical enlightenment for enterprises to improve the management mode.At the theoretical level,this study discusses the influence of leadership empowerment behavior on employees’ knowledge sharing behavior,focuses the research on leadership empowerment on employees’ knowledge sharing behavior,further enriches the empirical research on employees’ knowledge sharing behavior,and reveals the moderating role of HRM intensity and the mediating role of job engagement.At the practical level,this paper explores how to use leadership empowerment to develop knowledge sharing behaviors in the localization context,indicating that enterprises should attach importance to the management style of leaders,build a harmonious cultural atmosphere,improve employees’ working enthusiasm through empowerment,and encourage them to better share knowledge.
