Individual job crafting research to date has merely focused on how it affects oneself,even though job crafting will affect others and hurt crafters in turn.Researchers are expected to integrate coworkers’ reactions and crafters’ perceptions in the interpersonal context.Drawing upon role theory,the study points out that job crafting may lead to potential negative effects such as workplace victimization.Based on 275 dyads of supervisor-subordinate data,the results supported all our hypotheses.More specifically,job crafting behavior positively predicted workplace victimization behavior through interpersonal conflict.Moreover,the crafter’s political skills positively moderated the indirect effect of interpersonal conflict on the relationship between job crafting and workplace victimization behavior.These results support our arguments that job crafting has detrimental effects in an interpersonal context and that political skill buffers the indirect effect of job crafting and its interpersonal consequence.Clarifying such interpersonal consequences of job crafting,the thesis yields significant theoretical and practical contributions to job crafting research.Firstly,linking job crafting to interpersonal conflict and coworkers’ victimization,our findings include the recipient-centric(i.e.,coworkers)and actor-centric(i.e.,crafters)in the interpersonal context.The integration reminds researchers to notice the potential negative effects of job crafting.Secondly,the thesis explores the underlying mechanism of job crafting by role theory.It provides not only a new explanation of basic needs perspective but also a new theoretical framework for job crafting research.Moreover,to enhance the effectiveness of managerial interventions,our study can help managers identify a critical boundary condition regarding job crafting.
