With the rapid development of economy,the continuous progress of society and the continuous improvement of life quality,people’s demand for spiritual life is also increasing.Therefore,people have gradually changed their requirements for work and pursued self-spiritual satisfaction.Work alienation seriously affects the quality of work and life of enterprise employees,and is a negative psychological reaction caused by the disharmony between people and work.In the increasingly fierce market competition environment,how to effectively prevent employees’ negative attitudes and behaviors has become an important issue for enterprises.Scholars have paid more and more attention to the widespread sense of employee alienation in organizations.Research shows that leadership style,work characteristics,leadership exclusion,etc.have a great impact on employees’ work alienation.Because colleagues are potential competitors of employees in the work environment,when colleagues act against employees’ own interests,employees will have negative psychological changes.At present,few studies have explored whether the employee’s behavior affects his/her own interests and leads to work alienation when he/she watches his/her colleagues’behavior.However,the interaction and interests between people in the workplace are closely linked,and the behavior of colleagues towards other members of the team is likely to affect the interests of bystanders of colleagues’ behavior.Inspired by this,this thesis introduces the ingratiating behavior of colleagues,and believes that ingratiating behavior is generated for the purpose of obtaining benefits and has self-interest.The longer employees spend with colleagues,the more they pay attention to their behavior,and the more they will use colleagues as their work reference.In the context of China’s"relationship based" society,ingratiation is an important means of social communication.It can not only close the relationship with others,but also help the implementers of ingratiation to obtain scarce resources in the organization.When the organization’s resources are limited,if an employee,as a bystander,finds that his colleagues have ingratiating behavior,he will feel that the political atmosphere of the organization is very strong and have a strong sense of organizational politics,Lose the value and significance of work,resulting in a sense of alienation from work.However,as the main object of coworkers’ flattery,if leaders can treat every employee fairly,it will reduce the negative impact of employees’ flattery.Therefore,the task-oriented LMX differentiation foundation can promote the procedural fairness atmosphere and team work efficiency,and weaken the negative impact of employees’ ingratiating behavior by colleagues.This study uses the questionnaire method to analyze the 236 valid questionnaire data collected using SPSS statistical software.The main conclusions are as follows:Perceived that coworker ingratiation positively affects organizational political perception;Perceived organizational politics positively affects work alienation;Perception of organizational politics mediates the positive impact of perceived coworker ingratiation on employees’ work alienation;Task-oriented LMX differentiation basis regulates the positive impact of perceived coworker ingratiation on organizational political perception.And put forward relevant management suggestions according to the conclusions.
