With the turbulent global market environment and the normalization of epidemic prevention and control,enterprises are facing unprecedented challenges.In order to survive and maintain long-term development in this context,managers have to rely on the efforts of employees to keep the organization alive.Employees are the most potential resources of the organization,and the level of job involvement reflects whether employees work hard or not.How to make employees have a high level of job involvement has always been a difficult problem that organizational managers want to solve.Academia has launched a series of discussions on how to improve job involvement.Scholars believe that at present,there are two main factors that can affect job involvement,individual factors and environmental factors.Individual factors mainly include individual cognitive style,personality type and internal motivation.Environmental factors include organizational atmosphere,work characteristics and leadership style.However,in terms of environmental factors,previous studies focused on organizational factors or leadership factors,and few scholars from the perspective of colleagues.In fact,employees spend the longest time with colleagues in the workplace,and their behaviors and attitudes are the most likely to influence each other.Secondly,employees of the same position and rank are most likely to compare with each other.In other words,colleagues are the most convenient reference objects in society.Based on the results of the comparison,employees can directly feel the advantages and disadvantages of their own status,thus affecting their own psychological resources.Therefore,this study speculates that the perceived status of colleagues may affect the working status of employees,based on this.This study introduces the perceptions of coworks receiving i-deals as an environmental factor variable,and attempts to reveal how it affects employees’ job involvement.Resource conservation theory provides a new theoretical perspective for revealing the mechanism between perceptions of coworks receiving i-dealss and employee job involvement.Resource conservation theory points out that people are always making active efforts to obtain,maintain and protect their resources,and any loss of resources is a threat to individuals.The more resources an individual has,the less likely it is to lose them.When individuals can obtain resources from the outside world,they will try to create opportunities to obtain more resources and make themselves in the gain spiral.In summary,this study constructs a double chain intermediary model based on resource conservation theory,with psychological safety and relative deprivation as near-end intermediaries,Work-family facilitation and work-family conflict as distal mediations.this paper explores the mechanism of perceptions of coworks receiving i-deals on employees’ job involvement.In this study,employees in iron and steel,communications and building materials industries as survey samples,through the questionnaire star data collection,and finally obtained 342 valid questionnaires from 7 enterprises.Based on the structural equation model,the data are analyzed and hypothesized by Spss24.0 and Mplus7.4 statistical analysis software,and the following conclusions are drawn:perceptions of coworks receiving i-deals positively affects psychological safety;perceptions of coworks receiving i-deals positively affects relative deprivation;psychological safety positively affects job involvement;relative deprivation negatively affects job involvement.The perceptions of coworks receiving i-deals positively affects job involvement through the intermediary of psychological safety;the perceptions of coworks receiving i-deals negatively affects job involvement through the intermediary of relative deprivation;psychological safety is positively affected by Work-family facilitation;relative deprivation negatively affects job involvement through the intermediary of work-family conflict;perceptions of coworks receiving i-deals positively affects job involvement through psychological safety and Work-family facilitation chain intermediary;perceptions of coworks receiving i-deals negatively affects job involvement through relative deprivation and work-family conflict chain intermediary.Finally,this study also obtains some theoretical contributions and management implications,and puts forward the shortcomings and future prospects of this study based on the research conclusions.
