| With the "Internet +" operation mode and the background of big data analytics depth fusion in the organization,cyberloafing has triggered by the Internet and electronic devices as the main labour tools attracted many attentions of the academic circles.However,research about cyberloafing has just started,the domestic research on this field is not enough in-depth.Antecedents of cyberloafing are not comprehensive.There is also a lack of the relationship between leadership style and subordinate cyberloafing in the context of Chinese organizations.As the model in the organization,leaders have very important influence on the attitude and behavior of employees.Therefore,it is of great significance to explore the subordinate cyberloafing behavior under the Chinese leadership style.Based on the conservation of resource theory,this paper focuses on the influence of authoritarian leadership on subordinates’ cyberloafing.Meanwhile,it introduces emotional exhaustion and organization-based self-esteem as mediating variables from the emotional perspective and cognitive perspective of resource operation to construct a theoretical model,and focuses on the moderating effect of subordinates’ personal traits,namely power distance orientation.A total of 281 samples of employees from different enterprises in Guizhou Province were collected.Based on reliability and validity analysis and descriptive statistical analysis,SPSS and AMOS were used to verify the theoretical hypotheses proposed in this study.The results show that there is a significant positive correlation between authoritarian leadership and subordinates’ cyberloafing.Organization-based self-esteem plays a mediating role in the positive effect of authoritarian leadership on subordinates’ cyberloafing.Emotional exhaustion plays a mediating role in the positive effect of authoritarian leadership on subordinates’ cyberloafing.Power distance orientation moderates the negative effect of authoritarian leadership on organization-based self-esteem.Power distance orientation moderates the positive effect of authoritarian leadership on emotional exhaustion.Power distance orientation significantly moderates the indirect effects of authoritarian leadership on cyberloafing through subordinates’ organization-based self-esteem and emotional exhaustion.This study reveals the double path of authoritarian leadership influence cyberloafing.The results extend understanding of the relationship between authoritarian leaders and subordinates’ cyberloafing,and enrich the internal mechanism of authoritarian leadership on cyberloafing through subordinates’ organization-based self-esteem and the emotional exhaustion.It is found that power distance orientation plays an important boundary role between authoritarian leadership and cyberloafing.And this paper also enriches the application scope of conservation of resource theory to a certain extent.At the same time,the research conclusion has some implications for the practice of enterprise management.Leaders can implement different degrees of authoritarianism to different employees by distinguishing the personality traits of subordinates,so as to more effectively restrain the cyberloafing of subordinates. |
