Since the 21 st century,an unprecedented attention has been given to the application of emotional intelligence(EI)in organizational management.How to cultivate the staffs' EI,explore their potential,stimulate their positive organizational behavior and play the human capital of staff at its maximum has become an important problem which needs to be solved urgently in the management of Chinese modern enterprise.So far,Much research is done into the EI's influence on job performance,aggressive behavior,coping style and international relationships in the foreign countries while empirical study of EI's influence on positive organizational behavior seems less.Based on this,the purpose of this study is to explore the mechanism of EI on the positive organizational behavior of employees through two studies.Study 1,it takes 630 employees as the research subjects,and questionnaire investigation method will be used to explore the mediating effect of explicit self-esteem and organization-based self-esteem(OBSE)on the relationship of EI and positive organizational behavior,and to establish the structural equation model.Study 2,it takes 65 employees as the study subjects.Single Category Implicit Association Test(SC-IAT)will be used to explore the existence of implict self-esteem and organization-based implicit self-esteem's(OBISE)implicit effect.Meanwhile,combined with the questionnaire investigation method and interview,this research trying to further reveal the two levels: explicit and implicit of self-esteem and OBSE,and both of them with the relationship between EI and positive organizational behavior.The results are as follows:(1)There are significant differences among EI,positive behavior,self-esteem and OBSE due to the discrepancies in gender,age,education and job category.(2)Multiple regression analysis shows that the four dimensions of self-emotion apprasial,others emotional apprasial,emotional management and use of emotion all have significant positive predictive effect on positive organizational behavior;emotional management,others' emotional apprasial and emotional use have asignificant positive predictive effect on self-esteem and OBSE.(3)Structural equation shows that self-esteem plays a mediating role between EI and positive organizational behavior.OBSE mediate the relationship between EI and positive organizational behavior.Namely,EI has an influence on positive organizational behavior through the multiple mediator effect of self-esteem and OBSE.(4)It verifies the existence of implicit self-esteem and OBISE,and there is a significant positive correlation between them.The explicit self-esteem and OBSE and implicit self-esteem and OBSE are two independent systems,and the relationship of them is not significant.(5)There is a significant positive correlation between EI and implicit self-esteem and OBISE.Implicit self-esteem and OBISE have a significant positive correlation with positive organizational behavior,and they have a positive predictions effect on positive organizational behavior.This study validates the influence of emotional intelligence on positive organizational behavior,and reveals the mediating mechanism of self-esteem and OBSE in emotional intelligence and positive organizational behavior from both explicit and implicit aspects.The results of the study enrich the relevant literature about EI and positive organizational behavior of,and it also has a significant implication for actual enterprise management.
