Peter F.Drucker,the master of modern management,mentioned in his book "The Practice of Management" that "This means specifically that work must always be organized in such a manner that whatever strength,initiative,responsibility and competence there is in individuals becomes a source of strength and performance for the entire group".From the perspective of management practice,he reveals the relationship between individuals,organizations and performance.Since the 1990s,high performance HRM(human resource management)practice and relevant theoretical works has attracted more and more attention from academics and practitioners.With the development of economic globalization and the continuous evolution of economic development mode,a series of business activities such as joint venture,merger and acquisition,and reorganization are frequently performed among modern enterprises with different regions and cultures.How to eliminate the resistance of organizational change when organizations face change?What aspects do high performance HRM practices affect organizational change?What do we need to adapt in different stages of organizational change?To answer above questions,this study systematically summarizes the theoretical overview of organizational change and high performance HRM practices.The charter of case show presents typical key events implemented in the organizational change process of ES Shenyang Company,to explore how do the high performance HRM practices boost organizational change.With the case analysis,the dissertation get below conclusions.High performance HRM practices affect organizational change through performance management system,employee engagement and new team work model represented by high performance team.In the process of organizational change,resistance to change should be analyzed from the aspects of organizational inertia at organization level,informal organization at the group level and organizational trust at the individual level,so as to prepare corresponding HRM practices.In different stages of organizational change,high performance HRM practices should adopt so called 3 different ways of break,build,and consolidation according to actual organizational conditions.The research contribution of this study is a reference to relevant experience for domestic enterprises to implement high performance HRM practices in different stages when facing organizational changes.
