In recent years,the Internet industry has developed rapidly.As a new group and the backbone of enterprise development,technicians in Internet enterprises have attracted much attention.They have distinctive characteristics:young,long working hours,high work pressure,strong motivation,and emphasis on career growth,etc.On the one hand,under the joint influence of the current situation of the Internet industry,the working characteristics of technical personnel,China’s local "aging" and"three-child policy",the technical staff of Internet enterprises in the new era are facing severe work family conflicts;On the other hand,Internet enterprises are experiencing rapid technology iteration,and employees pay more attention to their own technical level and career growth.The purpose of this study is to explore the relationship between work family conflict and career growth of employees in Internet technicians,use perceived organizational support as a medium,and to explore the mechanism of the relationship between work family conflict and career growth,and perceived organizational support by using structural equation model for empirical analysis At present,academic research on the relationship of work-family conflict and career growth of technical employees in Internet enterprises is still less.Based on a systematic review of the existing research literature on work-family conflict,career growth and perceived organizational support and the relationship between them,this dissertation uses questionnaires,statistical analysis and other methods to carry out research,which improves the work-family conflict scale to adapt it to local research in China.Based on the work-family boundary theory,social support theory,resource conservation theory and employee motivation theory,the research hypothesis is put forward and the research model of the relationship between the three is constructed.Select the technical staff of Internet enterprises as the survey object,collect first-hand data through online questionnaire and conduct empirical analysis.After collecting and sorting out the data,conduct empirical research and analysis.Then construct and analyze the structural equation model of work-family conflict,career growth and sense of organizational support,and the intermediary variable model.The research results are as follows:Firstly,the results of one-way ANOVA in this study show that:(1)Different individual characteristics have different effects on work family conflict:①Employees aged 41-50 face more significant W-F time imbalance and W-F stress depression;②Employees aged 31-40 face more prominent three-dimensional conflict between family and work;③Employees with master’s degree or above face more significant work family conflict;④Employees who are single and live with their children face more prominent work farpily conflicts.(2)Different individual characteristics have different effects on career growth:①Employees who are single and live with elders have significant advantages in career ability development and promotion speed;②The professional ability development and promotion speed of employees who have worked for less than 3 years are more prominent.(3)Different individual characteristics have different effects on perceived organizational support:①Employees living alone and their children feel significantly lower value identification and interest concern;②Employees with less than three years of service have a stronger perception of the three-dimensional degree of perceived organizational support.Secondly,correlation analysis and structural equation model operation results show that:(1)Work family conflict negatively affects the career growth of Internet technicians,which is reflected in the negative correlation between W-F behavior failure,F-W behavior failure and their career growth.(2)Work family conflict negatively affects perceived organizational support of Internet technicians,which is reflected in the negative correlation between W-F time imbalance,W-F stress depression and F-W time imbalance and their sense of organizational support.(3)Perceived organizational support is positively related to the career growth of employees in Internet technicians,which is reflected in the three dimensions.(4)Perceived organizational support plays a completely mediating role in W-F conflict and career growth;Perceived organizational support also plays a mediating role in F-W conflict and career growth.According to the empirical analysis conclusion of this study,this dissertation puts forward some management suggestions for Internet enterprises from the work family interface:implementing family friendly policies to alleviate conflicts;Pay attention to the individual differences of employees and establish and improve the incentive mechanism;Implement organizational career management and expand career growth space.
