| In today’s society,the theme of the economy is high-quality development.Enterprises are the main body of the current high-quality economic development,the high-quality development of the manufacturing industry is the top priority,and innovation is the key to the high-quality development of the manufacturing industry.To give full play to the main role of enterprises in scientific and technological innovation,talents are the first resource for innovation and development.At present,in order to adapt to national policies and the needs of the complex and changeable market environment,enterprises are gradually adopting the compensation model based on team performance.In team compensation,the team compensation dispersion is a key link in compensation design.The unreasonable setting of team compensation dispersion in manufacturing enterprises affect team members’ perception of fairness,thereby causing insufficient innovation vitality of talents in manufacturing enterprises,which seriously restricts the innovation driving force of manufacturing enterprises.There are some articles about the team compensation dispersion in the existing domestic and foreign literature,but there are few literature that the team compensation dispersion is directly impacting on the members’ innovative willingness or innovative behavior.In terms of research content,this paper divides the team compensation dispersion into two dimensions:the team vertical compensation dispersion and the team horizontal compensation dispersion,and studies the cross-level mediating effect of team innovation willingness in the relationship between team compensation dispersion and innovative behavior.In addition,the existing studies mostly regard personality variables as antecedent variables,while this paper discusses personality variables as moderator variables to study its mediating effect in the first stage of the impact of team compensation dispersion on innovative behavior.In terms of research methods,the existing literature mostly adopts the construction of econometric models,and experimental studies are in the majority,while cross-level empirical studies are scarce.However,this paper conducts a cross-level empirical study on manufacturing enterprises in China,that is,using HLM6.08 software to empirically study the cross-level impact of the team compensation dispersion of the main team of manufacturing enterprises on their members’ innovative behavior,with innovation willingness as the mediating variable,taking cooperative and competitive personality as the first-stage moderator variable,to test whether the mediating effect of the first-stage moderation is established.And based on this,it provides policy suggestions for manufacturing enterprises to activate the driving force of talent innovation.The research conclusions show that:First,the horizontal and vertical compensation dispersion of the team has a significant negative predictive effect on the innovative behavior of team members.When the horizontal and vertical compensation dispersion of the team increases,the innovative behavior of team members will decrease.Secondly,the horizontal and vertical compensation dispersion of teams has a significant negative predictive effect on team members’ willingness to innovate,and this relationship is positively moderated by team members’ competitive personality tendency,that is,the larger the horizontal or vertical compensation dispersion of the team,the less subjective willingness of team members to invest time and energy in innovative activities,and the competitive personality tendency will further strengthen the negative correlation between the two.Thirdly,team members’ innovation intention plays a mediating role in the relationship between horizontal and vertical compensation dispersion of the team and team members’ innovation behavior.Finally,the competitive personality of team members moderates the mediating effect of team vertical compensation dispersion on team members’ innovative behavior through team members’ innovation willingness,that is,under the higher team competition personality tendency,the mediating effect of team members’ innovation willingness on the team vertical compensation dispersion and team members’ innovative behavior will be stronger. |
