| In business management,leadership humor,as an important way of leadership behavior,exists in the organization.With the increase of uncertainty factors in the external and internal environment of the organization,employees take the initiative to improve themselves or modify the environment in order to adapt to the change of the environment.Leadership aggressive humor is a negative form of leadership and often can lead to the negative emotions of employees.Employees themselves need to consume the emotional resources to adjust and control.However,emotional resources excessive consumption will lead to employees’ emotional exhaustion and reduces the proactive behaviors of the employees.But the leadership aggressive humor as a form of negative attributes of humor may also have certain positive roles,employees’ selfreflection in the face of ridicule from their leaders may stimulate their own proactive behaviors.Therefore,how to make use of the positive effect of leadership aggressive humor in organizations to avoid its negative effect on employees has become an urgent problem to be solved.Based on social cognition theory and resource conservation theory,this study founded the double-edged influence of leadership aggressive humor on employees’ proactive behaviors in organizations.With the method of questionnaire survey to select target enterprises to carry out survey to collect data,with the aid of SPSS and AMOS for empirical research,the study found that leadership aggressive humor can through employees’ emotional exhaustion reduce the proactive behavior of employees and promote employees’ proactive behavior by the employee’s self-reflection.In addition,the employee’s self-efficacy can adjust the mediating role of the above.That is,the mediating effect of employee’s emotional exhaustion decreased with the increase of self-efficacy,and the mediating effect of employee’s self-reflection increased with the increase of self-efficacyThe main innovations are:(1)This study explores the double-edged of leadership aggressive humor.On the one hand,this study reveals the positive effect of aggressive humor in the organization.On the other hand,it takes the positive and negative aspects into the research framework to explore the double-edged sword effect of leadership aggressive humor on employees’ proactive behavior.(2)This study further explains the relationship model between leadership aggressive humor and employee active behavior,and explored the double mediating effect of employee’s emotional exhaustion and employee’s self-reflection,and the moderating effect of employee’s self-efficacy;(3)This research is based on the Chinese cultural background.At present,most of the researches on leadership aggressive humor of leaders are based on the western culture situation. |
