| Facing an increasingly complex external economic environment and a dynamically changing competitive environment,enterprises gradually perceive threats and realize that they need to take certain countermeasures.Working with the team as the basic unit is gradually adopted by most enterprises to improve the quality of team decision-making.The diverse educational backgrounds,cultural cognitions and past work experiences of team members lead to team faults.Most studies in the past have found that activated team faultlines affect the quality of team decision-making by affecting the relationship between team members,but few studies have explored the mechanism of team faultlines on team decision-making quality.In addition,the team faultline is situation-dependent,and how to guide the team to develop into a task-oriented subgroup and avoid negative emotional conflict is the key to this study.Based on the above background,this paper constructs a theoretical model of team faultline,intra-group conflict,paternalistic leadership and decision-making quality at the team level,and constructs the relationship between team faultline perception,intra-group conflict,paternalistic leadership and decision-making quality at the individual level.The paper chooses the social comparison theory and the team input-process-output model as the proof basis.The independent variables at the individual level and the team level are the perception of team faultline and the team faultline,respectively,and the quality of decision-making is the dependent variable;the mediating variable is the group Internal conflict;paternalistic leadership as a moderator.In order to verify the theoretical model and research hypotheses,this study adopted a combination of online and offline questionnaire collection.A total of 303 questionnaires were collected.Gender,age,education,team type,team size,and working years were used as control variables.The mplus software was used to conduct reliability analysis,validity analysis,regression analysis,and adjustment analysis on the valid data.The data results effectively verified the theoretical model constructed in this study and the theoretical assumptions put forward.The specific research conclusions include: team faultline and decision-making quality are negative.At the individual level,intra-group conflict played a mediating role in the impact of team fault perception on decision-making quality;at the team level,intra-group conflict played a mediating role in the impact of team fault on decision-making quality.In addition,at the individual level,the relationship between team faultlines and decision-making quality is mediated by moral leadership and authoritarian leadership;at the individual level,the relationship between team faultline perception and intra-group conflict is moderated by benevolent leadership,moral leadership,and authoritarian leadership.There are two innovations in this study: First,this paper uses scale measurement to explore the activated team faultlines that can significantly affect team output and can be perceived by members.Second,this paper uncovers the black box between team faultlines and decision quality.Based on social comparison theory and team input-process-output model,it introduces intra-group conflict as a mediating variable and paternalistic leadership as a moderator variable,and finally verifies the intra-group conflict.The mediating effect of conflict in the impact mechanism of team faultline on decision quality. |
