| Based on the perspective of personal characteristics and the combination of situational elements,this paper explores the influence of learning goal orientation on participating in knowledge sharing under the psychological game of reciprocity and threat,as well as the mediating role of self-efficacy in the relationship between the two and the regulatory role of competitive atmosphere.The data analysis is mainly based on hayes proposed on the moderating effect,the mediation effect and the moderating mediation model test method,the use of The Process plug-in to test the hypothesis proposed in this paper,the test results support the theoretical hypothesis,and the conclusion is that the learning goal orientation positively promotes self-efficacy and thus promotes knowledge sharing behavior,and the promotion effect of learning goal orientation on self-efficacy is negatively regulated by the competitive atmosphere.That is,the moderating effect of the competitive atmosphere on learning goal orientation and knowledge sharing is achieved by influencing self-efficacy.And based on the results put forward to guide employees to participate in the sharing of feasible suggestions and methods,enterprise managers can develop a selection process to identify the differences in employee target orientation,especially in positions that require a high degree of knowledge sharing,the individual’s goal orientation and the knowledge sharing required for specific positions can improve the efficiency of the organization;at the same time,the organization should provide conditions for the integration and accumulation of knowledge of learning-oriented employees,carefully use internal competitive strategies,and achieve a balance between short-term goals and long-term planning in performance evaluation. |
