State-owned enterprises are common in capitalist countries after World War II,in order to comprehensively intervene and regulate the national economy.My country’s state-owned enterprises also play a vital role in the development of the national economy,and are the cornerstone of the great strides forward for socialism with Chinese characteristics.The work performance of employees of state-owned enterprises,as a booster to promote enterprise development,plays a key role in the whole cycle of development.How to effectively meet the needs of employees,stimulate their internal motivation,and thus produce significant work performance is the starting point and foothold of this research.In the context of economic globalization,State-owned enterprises naturally become the vanguard of cooperation and competition with large foreign multinational enterprises,and shoulder the important mission of supporting pillar industries and earning foreign exchange through exports.While competing with advanced foreign companies,the vast majority of enterprises with advanced technology and management experience all regard their employees as an important part of their corporate strategy and as a continuous driving force for their development.Therefore,how to effectively motivate employees to maximize their potential has become the focus of research by foreign scholars and business managers.This paper takes the employees of state-owned enterprises as the research object,follows the research framework model in psychology that individual cognition will affect their attitude and then prompt their behavior to lead to a certain result,and introduces the psychological contract as a moderator variable.The related concepts of the four variables such as input and the existing research results at home and abroad are reviewed,and a relationship model of "overall salary perception-job engagement-job performance" is constructed based on the needs of employees in state-owned enterprises.According to the overall salary of the World Salary Association The existing research conclusions such as theory,modern incentive theory and social exchange theory,etc.,put forward the research hypothesis of the relationship between the variables in this paper.Drawing on the existing mature scales to design questionnaires,and sorting out the 391 valid questionnaires collected,the reliability and validity of the scales were analyzed respectively.Based on the overall salary perception of state-owned enterprise employees and its four dimensions,The correlation between the variables was explored,and the regression analysis method was used to test the research hypothesis.Based on this,the research conclusion was drawn that the overall salary perception of state-owned enterprise employees has a significant positive impact on job performance.Job engagement plays a complete mediating role between job performance,and psychological contract has a significant moderating effect on the relationship between overall compensation perception and job engagement.In further analysis and induction,it is found that employees of state-owned enterprises with different gender,age,education level and other demographic characteristics have significant differences in the overall salary perception.In addition,from the perspective of salary management,this paper explores the sustainable driving force for the long-term development of my country’s state-owned enterprises.On the premise of keeping the labor cost unchanged or increasing slightly,guided by the needs of employees,we provide them with an overall compensation model that includes various compensation elements,thereby enhancing their perception of compensation incentives and ultimately improving work performance.
