With the enhancement of employees’ citizensh ip awareness,organizational management regards employees as subjects rather than citizens,resulting in a very low level of employee participation,which affects organizational performance and its sustainable development.More and more new-generation employees with knowledge and technology have become important human resources for the survival and development of enterprises.The incentives for these employees should not be limited to the two levels of compensation and benefits.Employee engagement is seen as an important factor that can effectively meet employee needs,improve organizational performance,and achieve sustainable competitiveness.However,due to the long-term "buying" of employees by means of increased wages,bonuses and options in the curren t organizational management process,the relationship between organizations and employees is similar to the employment relationship of economic transactions,employees lack a sense of belonging to the organization,and lack the enthusiasm to truly particip ate in the organization’s management and work.How to improve the enthusiasm of employees and encourage them to actively participate in organizational management activities has become the focus of scholars.Existing studies have shown that appropriate orga nizational management concepts and models can affect employees’ psychological cognition and make employees have a strong sense of organizational citizenship.This in turn encourages employees to spontaneously generalize the relationship between themselves and the organization into the relationship between the owner and the target who breathe,coexist and die,thereby improving the level of employee participation.In view of this,in order to reveal the internal mechanism of the impact of employee identity on employee participation,this study is based on psychological ownership and identity theory,taking into account the two factors of civic awareness and shared leadership,taking state-owned and private enterprises in various industries in 28 provincial-level administrative regions in the Mainland,the new generation employees of "post-80s" and "post-90s",including almost all job categories and levels,are the main survey objects.Using both online and offline methods,1030 valid questionnaires were obtained from multiple channels,and statistical software SPSS23.0 and AMOS17.0 were used.Hierarchical regression and Process mediation effect test were used to empirically explore the mechanism of employees’ organizational citizenship identity and organizati onal subject identity on employee participation.Research shows that both organizational citizenship identity and organizational subject identity will have an impact on employee engagement through citizenship;compared with organizational subject identific ation,organizational citizenship identification is more conducive to the improvement of employee participation;compared with organizational citizenship identity,the implementation of shared leadership in the context of organizational subject identity is more conducive to improving employee participation.This study broadens the theoretical research on psychological ownership and employee participation,further expands the research on the mechanism of citizenship as a mediating variable,and deepens the contextualized research on shared leadership.In order to guide the organization to compromise and balance between effective management and employee needs,so that employees,especially the new generation of employees,feel more comfortable in the organizat ion and ensure the organization’s sustainable development.
