Knowledge is becoming more and more the key factor of enterprise competition and one of the scarce resources for individual to keep unique competitiveness.But according to the survey,about 15% of employees have refused to share knowledge with colleagues,which is not conducive to stimulating creativity and career growth in the long run,but also to the development of the organization’s knowledge resources and innovative performance.Therefore,it is very important for the sustainable development of enterprises to explore the influencing factors of knowledge sharing and improve the level of knowledge sharing.Some scholars have pointed out that paternalistic leadership is effective in Chinese culture,and its multiple management styles can not be ignored to explain the knowledge sharing willingness and behavior of employees.High-commitment Work System leads employees to perform highlevel organizational behavior to a certain extent by improving the commitment level of organizational environment.Based on the reality and theory background,this study explores the influence of paternalistic leadership on knowledge sharing.The research follows the theoretical logic of "leadership style organizational system employee behavior",introduces the institutional factor of high commitment work system as an intermediary variable,and attempts to discuss the internal impact of the independent variable paternalistic leadership on the dependent variable knowledge sharing.It constructs the influence path of "paternalistic leadership-high commitment work system-knowledge sharing",and puts forward 10 related hypotheses based on social exchange theory,reciprocity theory and psychological contract theory.Taking 285 questionnaires of enterprise employees in Zhejiang,Anhui and Jiangxi provinces as the original data for analysis,SPSS22.0 and AMOS21.0 were used to carry out common method deviation test,reliability and validity test,correlation analysis and regression analysis in turn to verify the relevant assumptions.The results show that:(1)authority,benevolent and moral leadership under paternalistic leadership all affect knowledge sharing positively,and the predictive power is weakened from moral leadership,benevolent leadership and authoritarian leadership,Authoritarian leaders provide positive incentives for employees based on task orientation;(2)paternalistic leadership has positive effect on high-commitment work system;(3)high-commitment work system is positively correlated with knowledge sharing,an invisible contractual return relationship between organizations and employees;(4)high-commitment work system plays a part of mediating role in paternalistic leadership and knowledge sharing.At this point,all the assumptions are valid,the mediating effect of "paternalistic leadership-high commitment work system-knowledge sharing" is significant.So far,all 10 assumptions are true.Based on the above conclusions,this paper puts forward some suggestions to improve the knowledge management practice in China: Firstly,pay attention to the effectiveness of paternalistic leadership style.Its expression of strict norms,humanistic care and lead by example is conducive to stimulating the identity of employees to learn.Secondly,establish a high-commitment work system to motivate and guide employees to perform at a higher level of knowledge sharing behavior,transform the actual needs of employees for organizational resources into knowledge sharing behaviors at a higher level.
