| Each organization wants its employees to maintain high job performance continuously.However,there are many factors that affect employees’ job performance,including organizational and work factors,as well as personal characteristics.As a relatively stable factor of individual difference,goal orientation has an important influence on individual performance in dynamic complex situations.In addition,developmental job experience also influences individual performance.However,the mechanism of goal orientation,developmental job experience and job performance have not been studied.This study proposed and tested the mechanism of the developmental job experience impact on employees’ job performance through performance goal orientation and learning goal orientation.Meanwhile,introduced the proactive personality as a moderator variable to explore the relationship among the five variables.Based on the relationship tested,we want to provide ideas for enterprises to improve employees’ job performance from the perspective of employees’ goal orientation and developmental job experience,which could potentially help managers correctly allocate the workload of employees with different individual characteristics to promote employee growth and improve job performance.This study distributed questionnaires at three time points,and 239 questionnaires were collected.Through the statistical software for data processing and analysis,the tested results are as follow:(1)Performance goal orientation has a positive impact on job performance.(2)Learning goal orientation has a positive effect on job performance.(3)Performance goal orientation has a positive effect on developmental job experience.(4)Learning goal orientation has a positive effect on developmental job experience.(5)Developmental job experience plays a positive mediating role between performance goal orientation and job performance.(6)Proactive personality positively regulates the relationship between developmental job experience and job performance,and there is a negative correlation between developmental job experience and job performance at low level of proactive personality,that is,the lower level of proactive personality,the higher level of initiative personality,the weaker the effect of developmental job experience on job performance..Finally,we summarized the conclusion and drew the theoretical and management implications of this study are drawn,and the future research directions were also prospected. |
