| During this period,It has great significance in the field of human resources and organizational management,coaching style has been favored and widely discussed by both academic and practical circles.As a new way of organizational leadership in the current management field,coaching leadership has also attracted extensive attention.In consideration of the insufficient of respect on facilitative coaching and guided coaching,this paper discusses them based on facilitation and guided coaches.Work involvement is the endogenous driving force and sustainable source of the sustainable development of the organization,and creative work involvement is particularly important and urgent for employees to obtain and improve their competitiveness in the unpredictable competitive environment.Improving the creative behavior of employees,changing the way of management and leadership,and realizing the effective operation of the organization are a hot topic that has gained much interest in the domain of organization and management for ages,and it is also the base point and foothold of this paper.Although it is not difficult to deduce the positive relationship between coaching behavior and employees’ creative work involvement based on the theoretical basis,the internal mechanism through which coaching behavior affects employees’ creative work involvement has not been systematically and completely explained and demonstrated.Therefore,this paper relies on path goal theory and goal setting theory,introduces cognitive variables and job characteristic variables,and tries to explore the mechanism between coach leadership and employee innovation investment.Good leadership is a work resource that can trigger the employee incentive process.According to the theory,it is a kind of motivation for employees to set goals and guide them to work properly.At the same time,it is believed that setting goals can be a driving force for employees to increase their performance.At the same time,this kind of theory can stimulate them to set good goals and guide them to work.Job innovation is a work goal for employees and a work requirement for organizations,which will make employees feel the difficulty of work and organizational expectations.They will try new methods or ideas to meet challenges and solve problems.The output of new methods is the initiation of innovative behavior.Based on the path goal theory and goal setting theory,this paper attempts to introduce the psychological feature of reflexivity as an intermediary variable and the regulatory variable of work feature of job innovation requirements,and tries to build a theoretical model from facilitative coaching and guided coaching to employees’ creative work involvement.By analyzing 287 sample data,the regression results show that:(1)both facilitative coaching and guided coaching have a positive impact on employees’ creative work involvement;(2)Employee reflexivity plays a intermediary role between facilitative coaching and employees’ creative work involvement,and a intermediary role between guided coaching and employees’ creative work involvement;(3)The requirement of job innovation positively regulates the positive relationship between reflexivity and employees’ creative work involvement;(4)Furthermore,the intermediary relationship affects employees’ creative work engagement through the regulation of work innovation requirements.That is,the requirement of job innovation regulates the positive relationship between facilitative coaching(guided coaching)and creative work involvement through reflexivity.The results show that employee reflexivity is an important intermediary mechanism between facilitative coaches(guided coaches)and employees’ creative work involvement,which provides new evidence and new analysis on the internal mechanism of the impact of facilitative coaching on employees’ creative work involvement.In the meantime,this study pull in a route of influential mechanism--"behavior-cognition-input",It emphasizes the regulatory role of work innovation requirements.This paper expects that the research results will be richly the research of path goal theory,be beneficial to supplement the relevant research of facilitation leadership and guidance leadership,and have certain academic value and enterprise practice enlightenment to improve the innovation work involvement of enterprise employees in China. |
