| With the rapid development of digital information technology,enterprises are faced with an increasingly fierce external competition environment,and employees can no longer meet the requirements of organizational development by simply completing the performance behavior within the scope of their duties.In this context,the importance of organizational citizenship behavior has become increasingly prominent,and it is of critical significance to maximize the value of talents and enable the organization to obtain sustainable development momentum.According to previous studies on organizational citizenship behavior by scholars,the management style of leaders is an important factor affecting citizenship behavior.Previous studies have explored the promoting effects of transformational and spiritual leadership on organizational citizenship behavior,and the inhibitory effects of authoritarian leadership on organizational citizenship behavior.However,these leadership styles all originated in the West,and lacked in harmony with the local Chinese culture.As a new leadership method proposed in recent years,the core characteristics of inclusive leadership coincide with the concepts of "the sea is inclusive of all rivers,inclusiveness is great" and "inclusiveness" in traditional Chinese thought.Therefore,the inclusive leadership research based on the Chinese management situation not only has a profound cultural foundation,but also has important practical significance.Based on the Cognitive-Affective Personality System(CAPS),this study constructs a dual-mediation model that inclusive leadership affects organizational citizenship behavior.Based on the cognitive pathway and the affective pathway,two variables,organizational self-esteem and emotional commitment,are introduced to explore their role in inclusiveness.The mediating mechanism between leadership and organizational citizenship behavior.At the same time,based on the differences of individual cultural values,the moderating effect of power distance orientation between inclusive leadership and organizational citizenship behavior is investigated.The research results show that:(1)Inclusive leadership significantly positively affects organizational citizenship behavior and its two dimensions;(2)Organizational selfesteem plays a mediating role between inclusive leadership and organizational citizenship behavior;(3)Emotional commitment plays a role in inclusive leadership.The relationship between leadership and organizational citizenship behavior plays a mediating role;(4)Individual power distance orientation plays a positive moderating role in the relationship between inclusive leadership and organizational citizenship behavior.This study clarifies the mechanism of the relationship between inclusive leadership and organizational citizenship behavior.On the basis of summarizing the full text,it provides suggestions for managers to better implement inclusive leadership and motivate employees to demonstrate positive organizational citizenship behavior from multiple perspectives. |
