The deepening of internationalization requires multinational enterprises to carry out more efficient information and resource exchange,which also requires enterprises to establish a good atmosphere of knowledge sharing internally first.Therefore,corporate managers need to control the knowledge hiding behavior within the company.Nowadays,most studies on leadership behavior and employee knowledge hiding focus on the study of consistent leadership behavior on employee knowledge hiding,neglecting to explore the influence mechanism of leadership behavior on employee knowledge hiding from the perspective of differentiation.Therefore,this study introduces the balance theory to explore the influence mechanism of differentiated leadership behaviors on employees’ behaviors in the context of team relationships and individual psychological "imbalance",as well as the possible mediating role of team members’ exchange relationships.In addition,based on social cognitive theory,this paper explores the possible boundary effects played by organizational justice.In this paper,a multi-point-in-time questionnaire survey was conducted with a total of 500 employees in 38 teams from three multinational corporations in China.For the recovered data,SPSS 26.0 and AMOS 26.0 were first used to analyze and test the data,and HLM 6.08 was used to regress the data after ensuring the reliability and validity of the data.This study found that(1)differentiated empowering leadership promote employees’ knowledge hiding behaviors and employees will be more inclined to engage in playing dumb;(2)team member exchange relationships play a fully mediating role;and(3)organizational justice positively moderates the negative relationship between differentiated empowering leadership and team member exchange relationships.Based on the above findings,at the theoretical level,this paper enriches the research perspective and research methodology of differentiated empowering leadership,and also expands the research of balance theory in the field of leadership behavior.At the practical level,this paper also provides some useful suggestions for leaders on how to control team balance.
