| As an effective process management method,performance appraisal can help enterprises better achieve their business goals.In the 21stcentury,the size and speed of China’s development in the capital market has been increasing.The securities industry has entered the fast track of rapid development,with constant policy changes and business innovations.The businesses are integrated mutually among financial institutions,and the competition among the same industry has become increasingly fierce.In addition,domestic policies have been gradually opening up,and foreign securities investment banking institutions are swarming in,which also exert a great impact on China’s local securities companies in the fields of investment banking,capital management and derivatives.Meanwhile,scientific and effective performance appraisal mechanism plays a crucial role in guiding the rapid development of various businesses within the major securities companies.By accelerating the pace of construction of lightened business departments,the layout of the network of the G Securities has become more reasonable and the investment in resources has been gradually reduced,which heightens the overall capacity to provide services in brokerage business channels.This paper analyzes the performance appraisal of G Securities lightweight division of business and its related operations and conducts the research from three aspects of the design of performance appraisal index,the determination of performance appraisal content and the setting of appraisal target value,etc.Also,it analyzes the rationality and existing problems in the current performance appraisal system of G Securities lightweight division of business,combined with the company’s actual operation status.This study found that,for the performance appraisal of the lightweight division of business,the G Securities pays more attention to the assessment of the results,ignoring the importance of the process volume index,which will easily lead to the process of customer services and the quality difficult to control.The overall performance in the lightweight division of business is taken into excessive consideration,and the importance of the assessment of differential business indicators is ignored,resulting in the individual lightweight division of business of differential advantages which are difficult to reflect,limiting the maximum play of the strength of the lightweight division of business.Excessive attention is paid to the stable growth of business income,without mastering the overall market development trend and forward-looking considerations for the setting of performance assessment target value,which is likely to directly affect the ability of the lightweight division of business to respond to the market and changes among the industries.This paper studies and optimizes the performance appraisal on G Securities lightweight division of business through Key Performance Indicators(KPI)and Management by Objectives(MBO),and concludes that:firstly,G securities company can standardize the service process volume and set up service process volume appraisal index;secondly,the company adjusts the upper limit of appraisal score of single business to stimulate the lightweight division of business with single business advantage to maximize its advantage;finally,in order to improve the foresight in setting target value,G Securities optimizes and adjusts the target value and index subdivision appraisal to consider the changes in the securities market and the business target completion rate in the lightweight division of business comprehensively.And the company timely adjusts appraisal target values,and further segment customer indicators and adjust assessment weights,supplemented by a large number of customer data management and analysis,so as to achieve the goal of seizing more market shares. |
