In the fierce market competition environment,state-owned coal mining group companies have shown various problems in recent years,such as inadaptability to market competition and insufficient competitiveness.One important aspect is that the established performance appraisal system can not well adapt to the changes of market economic environment.Taking DT coal mine group as an example,this paper studies the current situation of performance appraisal system of state-owned coal mine group company.Firstly,this paper expounds the background and significance of the research,and summarizes the research literature at home and abroad related to the theory and practice of performance appraisal.On this basis,the research contents and research methods of this paper are determined.Secondly,based on the incentive theory and performance appraisal theory such as two factor theory,fairness theory and goal consistency theory,this case analyzes the current situation of performance appraisal of DT coal mine group,and believes that the performance appraisal of DT coal mine group has some problems,such as emphasizing results over process,formalism,incomplete appraisal indicators and standards,defects in appraisal process,and no perfect application mechanism of appraisal results.Thirdly,according to the problems existing in the performance appraisal of DT coal mine group,this paper optimizes the current appraisal scheme.Based on the determined guiding ideology and principles and the task of optimizing the objectives,this paper puts forward the content and focus of the optimization of the assessment scheme.The optimization content includes the optimization of the evaluation content of different evaluation objects,the optimization of the evaluation subject,the optimization of the evaluation process and the optimization of the evaluation index system.Among them,the optimization of the evaluation index system is the focus.The performance evaluation index design methods such as balanced scorecard and key performance index method are optimized,the decomposable index system around the enterprise business strategy at different levels of DT coal mine group is designed,and the index weight is designed by AHP method and expert scoring method.Finally,this paper puts forward safeguard measures to provide necessary support for the optimization of DT Coal Mine Group’s performance appraisal scheme,including the improvement of organizational structure,the improvement of communication channels,the full application of results,and a reasonable feedback mechanism.
