Under the situation of continuous escalating regulation of the real estate industry,the property market has cooled significantly.Under the psychological effect of the property market of "buying up and not buying down",more and more home buyers have begun to wait and see.As an intermediary connecting real estate companies and buyers,the post competence of real estate consultants directly affects their performance output,which in turn affects the return of corporate funds.Therefore,it is particularly important to scientifically and reasonably evaluate the competence of real estate consultants and predict their performance output.A competency evaluation system that is highly related to performance output is the premise for scientifically and rationally evaluating the competency of real estate consultants.Therefore,based on the definition of real estate consultants and their performance output,this thesis takes the performance output of real estate consultants as the core,systematically sorts out the work process of real estate consultants,and adopts the method of grounded theoretical research.Based on the mechanism of mutual influence among abilities,a competency evaluation system for real estate consultants is constructed,and the reliability and validity of the evaluation system are tested.After that,this thesis evaluates the competence of property consultants by constructing BP neural network.Finally,this thesis further demonstrates the value and feasibility of this method in human resource management activities by applying the competency evaluation method based on BP neural network in human resource management activities.To sum up,the main conclusions of this thesis are as follows:(1)In order to make up for the insufficiency of the existing research on the competency evaluation system of real estate consultants,this thesis uses qualitative research methods to conduct interviews with 22 outstanding real estate consultants,6 real estate consultants’ superiors,and 2 real estate enterprise recruitment managers in Jinan City,and obtained 216,700-word interview material.After that,code analysis was carried out on the interview materials obtained,and then a questionnaire survey was conducted among 279 real estate consultants and their managers in Jinan City to empirically test the established competency evaluation system.Finally,this thesis constructs a set of real estate consultants’ competency evaluation system consisting of four first-level dimensions,including professional ability,personality matching,work motivation,and professional attitude,and 26 second-level dimensions;(2)Using BP neural network to evaluate the competence of real estate consultants.The evaluation method is experimentally verified,and the verification result obtains a total model fitting degree of 83.749%,which indicates that the competency evaluation method based on BP neural network is feasible;(3)Combined with specific human resource management work scenarios,the BP neural network competency evaluation method is applied to enterprise personnel recruitment by design.In the selection of cadres and reserve cadres,it is found that the evaluation results can not only objectively reflect the future performance output potential of each real estate consultant,but also can effectively distinguish the ability differences of each real estate consultant,which improves the credibility of the selection results.The practical application results show that it is feasible and valuable to apply BP neural network to competency evaluation. |
