Preschool teachers are the key executor to improve the quality of preschool education and play an important role in promoting the development of children.The development of preschool education cannot be separated from preschool teachers’ high investment in work.However,at present,preschool teachers’ willingness to continue to engage in the preschool education industry is not strong,leading to the low level of professional commitment of preschool teachers,which directly affects the degree of work commitment of preschool teachers.In addition,the management mode,rules and regulations and other organizational culture of kindergartens do not meet the psychological expectations of preschool teachers,which seriously affects the level of work input of preschool teachers.Therefore,this study investigates the reality of preschool teachers’ professional commitment,work engagement and organizational culture,explores the relationship among the three,and further verifies the mediating role of organizational culture.In this paper,a questionnaire survey was conducted among 410 preschool teachers in Guangdong Province using the Scale of Preschool Teachers’ Job Involvement,the Scale of Preschool Teachers’ Professional Commitment and the Scale of Kindergarten Organizational Culture.15 preschool teachers were selected to receive semi-structured interviews.The conclusions are as follows:(1)On the whole,preschool teachers’ professional commitment,work engagement,organizational culture are at a medium level;(2)In terms of demographic variables,preschool teachers’ different age,job post,education background,teaching age,working region,marital status,kindergarten nature will affect preschool teachers’ professional commitment,job involvement level,organizational culture level;(3)Occupational commitment,work engagement and organizational culture of preschool teachers are positively correlated.professional commitment can positively predict job involvement,organizational culture can positively predict job involvement,and work engagement can positively predict organizational culture.(4)Organizational culture plays a partial mediating role in the influence of professional commitment on work engagement of preschool teachers.Finally,from the three aspects of professional commitment of preschool teachers,work engagement,kindergarten organizational culture and each dimension,respectively,focusing on improving the level of work engagement of preschool teachers put forward relevant suggestions:(1)Grasp the characteristics: strengthen the professional commitment of preschool teachers;(2)Innovation highlights: improve the kindergarten organizational culture;(3)Focus: to improve the work input of preschool teachers.
