| The "double reduction" policy introduced by the state in 2021 puts private primary schools in a disadvantageous position in the competition with public primary schools,and their survival and development face great challenges.In order to achieve sustainable development,private primary schools must explore the management mode in line with their own characteristics,and the implementation of scientific and effective performance management is one of the important means to solve such problems.However,the current performance management of SY private primary school has failed to achieve the expected results: teachers’ enthusiasm for work has not been significantly improved,some outstanding teachers have resigned,teaching quality has declined,student resources have continued to decrease,and the development of the school has been hindered.Therefore,if SY Primary School wants to survive and achieve steady development among many private primary schools,it must optimize the current performance management system on the premise of keeping up with national education policies.By means of questionnaires and interviews and performance management theory,this paper analyzes SY primary school’s current organizational structure,human resources status and performance management appraisal scheme,finds out the problems and causes of SY primary school’s existing performance management system,and optimizes the performance management system of SY primary school by combining key performance indicators and 360-degree performance appraisal method.The research shows that the performance management of SY private primary school has problems such as unreasonable plan formulation,inadequate guidance,imperfect assessment system,lack of feedback in the management process and insufficient application of assessment results.Therefore,this paper proposes to optimize the performance management system of SY private primary school from the following aspects: first,develop a clear,specific and multi-participation performance plan;Second,strengthen the guidance and supervision of the performance management process;Third,use KPI and 360 appraisal method to improve the performance appraisal system;Fourth,establish a diversified,reasonable and efficient performance feedback interview mechanism;Fifth,attach importance to the application of performance appraisal results.Finally,this paper also puts forward specific safeguard measures for the implementation of the optimization scheme.The performance management optimization and safeguard measures proposed in this paper can,on the one hand,solve practical problems for SY primary school,improve the efficiency of performance management,train teachers and retain excellent teachers,and promote the sound development of the school and teachers.On the other hand,it can also be used as a reference for other private primary and secondary schools to improve their own performance management system. |
