College students are active and prominent forces in Chinese volunteer team,but the mobility and uncertainty of this group are large,the continuity of participation in volunteer service activities is poor,and the service effect is still to be improved.Therefore,how to motivate the service enthusiasm and motivation of college students volunteers,enhance the participation and durability has become a key issue for the high-quality development of volunteer services.This paper takes P institution in S City as the investigation unit,college volunteers and staff of the institution as the investigation objects,uses the research methods of questionnaire survey and interview to explore the causes of the motivation dilemma of college volunteers,and based on the two-factor theory and humanistic need theory,combined with the professional concept and method of social work,improves the design of the incentive scheme of college volunteers.The incentive optimization strategy is proposed.According to the survey,the motivation dilemma of college students’ volunteers is embodied in the following aspects: limited incentive schemes for reference,low degree of volunteer motivation,insufficient interpersonal support among volunteers,narrow and shallow training scope,low challenge of service content,and utilitarian motivation of volunteer service.The causes of the difficulties are: the incentive system still needs to be improved,the institutional support resources are limited,the communication among volunteers is lacking,the allocation of institutional training resources is uneven,the service challenge does not fully meet the personalized development,and the volunteer service spirit is lacking.Based on this,the incentive scheme of university student volunteers in the design institution is improved based on the results of demand survey and following the principles of fairness and rationality,win-win cooperation,diversity of forms and diversity of institutional roles.Among them,the "survival" incentive program is mainly the role of the bottom line,to ensure the safety of volunteers.The incentive plan of "mutual relationship" focuses on the interpersonal needs of volunteers,and designs the linkage of volunteer pioneers to narrow the distance between volunteers and service models.New media is used to establish "cloud community" of college students volunteers,shorten the geographical distance between college students and provide barrier-free communication environment.Based on the service feedback form,the feedback channel between college students and service objects is established.Set up emotional support groups to break the ice for new couples and provide emotional support for volunteers.The "growth and development" incentive program focuses on the personal improvement of volunteers,providing additional volunteer ability training groups,improving volunteer promotion rules,and rewarding individuals,teams and cooperative units for their contributions and outstanding performance.Finally,it puts forward some incentive and optimization strategies,such as perfecting and implementing the volunteer incentive system,strengthening the support of institutional resources,promoting the communication among college students volunteers,broadening the coverage of in-depth training,encouraging college students to participate in self-determination,and cultivating and developing volunteer service spirit.
