| When the field of management is combined with the research hotspot of education,the management and training of knowledge-based talents in colleges and universities are gradually paid attention to by the government and the public.College teachers,as special knowledge workers,shoulder the mission of education,teaching and scientific research.Teachers with high level of engagement can not only improve their own career growth,but also effectively improve the quality of all-round development of college students.They are the high-quality talents team for the development of higher education cause of the country.As one of the research hotspots of leadership behavior,transformational leadership has a significant impact on the behavior of organization members.Therefore,this study broadens the previous management field,takes college teachers as the research object,analyzes the influence of transformational leadership behavior of middle managers in colleges and universities on teacher engagement under the intermediary effect of organizational climate,and puts forward some suggestions for improving the level of managers’ transformational leadership,improving the organizational climate in colleges and universities and improving teacher engagement.After sorting out the relevant research literature,this paper proposed the hypothesis of the mediation model by combining the social exchange theory and the person-environment matching theory,and conducted empirical research by sending out questionnaires.A total of 425 valid questionnaires were collected.SPSS23.0 and AMOS22.0 were used for data analysis and processing,and correlation analysis method was used to construct structural equation model to verify the research hypothesis.By using statistical software to test the research hypothesis between variables,the following conclusions are drawn:(1)Transformational leadership in colleges and universities has a significant positive impact on teacher engagement;The four dimensions of transformational leadership,such as moral model,vision motivation,personalized care and leadership charm,all have significant positive effects on engagement,and the four dimensions have significant positive effects on engagement identification organization.And active participation in engagement has a significant positive impact.(2)Transformational leadership behavior has a positive impact on organizational climate in colleges and universities;Vision motivation,personalized care and leadership charm have significant positive effects on academic atmosphere;Morality and individualized care have significant positive influence on management atmosphere.Moral model,vision motivation,personalized care and leadership charm all have significant positive effects on working atmosphere.Among them,the research hypotheses of the positive impact of moral norm on academic atmosphere,the positive impact of vision incentive on management atmosphere,and the positive impact of leadership charm on management atmosphere are not supported.(3)The organizational climate of colleges and universities has a positive effect on the level of teachers’ engagement;Academic atmosphere,management atmosphere and working atmosphere have significant positive influence on work participation.Academic atmosphere,management atmosphere and working atmosphere have significant positive influence on identification organization.Academic atmosphere,management atmosphere and working atmosphere have significant positive influence on active participation.(4)Organizational climate plays an intermediary role in the relationship between transformational leadership style and teacher engagement.For universities and administrators,the cultivation of management teams should focus on the shaping of transformational leadership behavior.Leaders should be good at guiding and building a harmonious organizational atmosphere,improving the level of teacher engagement,and providing continuous vitality for the development of higher education cause. |
