Bullying is a common occupational aggression in today’s workplace,which will have a very bad impact on organizations and individuals.Bullying in the workplace is like a mental shackle,which fetters the work enthusiasm of the bullied,makes the bullied feel frustrated or even depressed,and makes many employees miserable.Workplace bullying has become a typical negative behavior in the workplace,and it has also become a social problem that needs people’s attention nowadays.In recent years,more and more scholars at home and abroad have begun to pay attention to this phenomenon and conduct research.From the perspective of victims,based on the theory of emotional events and the theory of adjustment orientation,taking employees’ psychological resources as clues,and taking psychological security as an intermediary variable,this thesis puts forward a theoretical model of the relationship between bullying behavior in the workplace and the bullied person’s work withdrawal behavior,and introduces the traditional values of Confucianism in the workplace under the Chinese cultural situation and the current COVID-19 stress faced by Chinese society as the adjustment variables,and puts forward the hypothesis and theoretical model of this study.A questionnaire survey was conducted on employees of private enterprises in Beijing,Tianjin and Hebei,Xinjiang and other regions.A total of 400 questionnaires were sent out.After the invalid questionnaires were eliminated,the valid sample of the survey results was 357 employee answers.SPSS26.0,PROCESS plug-in,AMOS24.0 and Mplus7.4 are used to analyze the data of valid questionnaires,and to verify the relationship among workplace bullying,work withdrawal behavior,psychological security,traditional Confucian values in the workplace and COVID-19 stress.The research confirms that:(1)workplace bullying can significantly positively affect job withdrawal behavior;(2)Workplace bullying can significantly negatively affect psychological security;(3)Psychological security can significantly negatively affect job withdrawal behavior;(4)Psychological security has some mediating effects in the relationship between workplace bullying and job withdrawal;(5)The traditional Confucian values in the workplace can not only significantly regulate the relationship between workplace bullying and job withdrawal behavior,but also significantly regulate the mediating role of psychological security between workplace bullying and job withdrawal behavior;(6)COVID-19 stress can significantly regulate the relationship between workplace bullying and job withdrawal behavior,and can also significantly regulate the mediating role of psychological security between workplace bullying and job withdrawal behavior.This study not only expands the theoretical research on the relationship between workplace bullying and job withdrawal behavior,but also explores the mediating effect of psychological security,the moderating effect of traditional Confucian values in the workplace and COVID-19 stress.These research results call on organization managers to resist bullying in the workplace,especially during the COVID-19 epidemic,and pay attention to employees’ mental health,so as to provide beneficial inspiration for coping with negative behaviors in the workplace and creating a healthy workplace environment. |
