| In recent years,China has actively promoted supply-side structural reform,implemented the strategy of innovation-driven development,facilitated the optimization and upgrading of industrial structure,and vigorously promoted the construction of a major domestic cycle.In this context,the training of skilled talents has received extensive attention from all walks of life.Since 2016,state leaders have stressed on many important occasions the need to accelerate the development of skilled talents in the new era and increase the proportion of skilled talents in various industries.However,there is a considerable gap between the quantity and quality of skilled talents in China and the urgent needs of national industrial transformation and upgrading.In addition,the working environment of skilled workers often has a strong "dirty" character.Under the current domestic background,skilled technicians are the core force to overcome difficulties on the front line,so their working environment is often filled with sweat,dirt and other dirty work characteristics,and their work also has certain dangers.Skilled talents who want to become industry leaders need long-term accumulation of skills and practical experience.Heavy tasks and responsibilities,as well as some external public’s prejudice against skilled workers,weaken their perception of their work value to a certain extent.Therefore,it is particularly important to study how to improve the sense of work meaning of skilled talents in physical dirty working environment.Most current theories suggest that the perception of dirty work causes difficulties in professional identity and stress for its practitioners.However,previous studies did not consider the special effects of dirty work perception in Chinese scenarios,and did not classify and discuss physical(physiological)and non-physical(moral,social)dirty work perception.In fact,the characteristics of physical dirty work in the Chinese context are being subtly shaped as a propaganda model of "being able to do what ordinary people cannot do" and "being hard-working and willing to contribute",and this situation is particularly evident in the working environment of the front-line skilled employees and skilled talents in enterprises.At the same time,the physical and mental consequences of dirty work are not necessarily negative.Existing research has found that certain adaptive individual characteristics and coping strategies can ameliorate the negative effects of dirty work and lead to positive consequences.Based on the above research background,this thesis studies the literature on dirty work perception,job crafting,and work meaningfulness.At the same time,this thesis adopts quantitative empirical research method based on transactional theory and coping strategy model.This thesis explores whether skilled workers in physically dirty work environments can reconstruct their perceptions of work and discover the meaningfulness of work through effective,positive and adaptive coping strategies.It also explores important boundary factors that lead to these positive effects.Based on 282 two-stage matching questionnaires,SPSS24.0 and MPLUS7.0 software were used to conduct empirical tests on the collected data samples,and the following conclusions were drawn:Skilled talents will adopt positive coping strategies when perceiving the characteristics of physical dirty work,and promote the generation of individual work meaningfulness through job crafting.The physiological perception of dirty work of skilled talents has a positive impact on their work meaningfulness through three mediation paths:(1)Positive coping strategies play a mediating role between physiological perception of dirty work and work meaningfulness of skilled talents.(2)Job crafting plays a mediating role between physiological perception of dirty work and work meaningfulness of skilled talents.(3)Positive coping strategies and job crafting play a distal mediating role between the physiological perception of dirty work and work meaningfulness of skilled talents.At the same time,we find that the craftsman spirit moderates the positive relationship between the physiological perception of dirty work and positive coping strategies of skilled talents.And the craftsman spirit moderates the distal mediation between skilled talents’ physiological perception of dirty work and work meaningfulness.This thesis extends the research on the perception of dirty work at the physiological dimension,verifies the moderation effect of craftsman spirit in this process,and answers the question of how managers explore the work meaningfulness of skilled talents,providing a new perspective for the training of skilled talents in enterprises. |
