With the rapid progress and development of social civilization,earth shaking changes have taken place in people’s lifestyle,family structure and working environment.Female teachers in Colleges and universities are an important part of China’s labor force.In the process of social life,they not only play the role of family,but also play the role of work.On the one hand,the family and society require female teachers in Colleges and universities to uphold the stereotype of women’s good wife and good mother and three obediences and four virtues in traditional culture and bear the family responsibilities as mothers,children and wives;On the other hand,their work requires them to stand in line with male teachers,have professional and academic characteristics,and be able to complete teaching and scientific research tasks well.Therefore,compared with men,the work tasks of female teachers in Colleges and universities are not reduced,but they often bear more family responsibilities.On this basis,it is of great significance to explore the work family conflict of female teachers in Colleges and universities.Based on the theory of work family conflict and organizational commitment,through in-depth interviews combining structured and semi-structured,the research deeply studies the manifestations and types of work family conflict of female teachers in Colleges and universities,and attributes the causes of work family conflict of female teachers in Colleges and universities to three aspects: policy factors,organizational factors and individual factors,This paper attempts to restore the double dilemma of work and family faced by female teachers in Colleges and universities.In order to solve this problem,this study refers to,combs and summarizes the policy highlights of the United States,the European Union,northern Europe and other countries in dealing with the "work family" conflict of female talents,and puts forward some policy experiences for reference,such as formulating family friendly policies,setting up conflict mediation and arbitration institutions,and formulating laws regulating work family boundaries.Finally,combined with China’s characteristic national conditions and administrative model,this paper puts forward three countermeasures and suggestions to solve the "work family" conflict of female teachers in Colleges and Universities: first,in terms of policy intervention,gradually promote parents’ joint parental leave,expand bottom-up social public services,increase financial subsidies and reward standards,and ensure the effect of policy guidance.Secondly,in terms of organizational intervention,we should implement flexible working system,invigorate the sleeping resources of colleges and universities,and improve the performance evaluation standards so that the university organization can become its harbor and home.Third,in terms of personal intervention,the creation of mutual aid groups for female teachers in Colleges and universities,the encouragement of seeking guidance from professional psychological institutions,and the formulation of scientific and effective career planning can free female teachers from the "work family" conflict.
