As the key to strengthen the grass-roots work and improve the level of grass-roots governance,grass-roots civil servants play a key role in the process of enhancing the party’s governing ability.“Building high-quality people’s civil servants,forging the backbone of governance in the new era-a summary of theconstruction of the civil servants since the 19 th National Congress of the Communist Party of China”stresses the need to comprehensively upgrade the civil servants,efforts to build a loyal and clean,clean self-discipline,a sense of responsibility,can act,the overall quality of high professional civil servants.The 2021 also made clear in the national civil service work promotion conference that promoting the development of high-quality civil service work is the epochal need to build a comprehensive,high-quality and highly professional civil service.With the development and progress of the times,most of the civil servants at the grass-roots level are facing the challenges of enormous work pressure,extremely high work intensity and limited development,led to the evolution of the grass-roots civil servants low job satisfaction gradually reduced the status quo.Organizational justice is one of the elements of motivation theory,which is the basis of social exchange relationship and the norm of social life.Therefore,from the perspective of organizational justice,it is meaningful and necessary to explore how to improve the job satisfaction of grass-roots civil servants.In this study,grassroots civil servants in T City of Yunnan Province wereselected as the subjects,and Equity theory,expectation theory and social exchange theory were used as the theoretical basis,the mediating and moderating variables were added to analyze the perception of organizational justice and job satisfaction of T City’s civil servants.This paper constructs a research model,studies whether the independent variable organizational justice has an impact on the dependent variable grass-roots civil servants’ job satisfaction,and analyzes the mediating effect of organizational support in the process of the direct effect mechanism,the moderating effect of organizational commitment in this process was further discussed.It is found that organizational justice has an effect mechanism on the job satisfaction of civil servants at the grass-roots level,and organizational justice also has a positive effect on organizational support,as an intermediary variable,organizational support partially mediates the relationship between organizational justice and job satisfaction of civil servants at the grass-roots level,organizational commitment plays a positive moderating role in the process of the impact of organizational justice on grass-roots civil servants’ job satisfaction.Based onthe analysis of the research conclusions,this paper puts forward some countermeasures,suggestions and suggestions for the overall improvement of job satisfaction from the perspective of civil servants at the grass-roots level,and analyzesthe limitations and deficiencies of the research,on this basis,the future research directions are pointed out.
