With the vigorous development of rail transit in various places,the Metro Police,a public security team,appears more and more in front of people.Metro Police are responsible for all police work within the scope of urban rail transit.The orderly development of its work is related to the harmony and stability of every citizen and every city.Exploring the job burnout of the Metro Police plays an important role in improving the image of the city and the public security,and maintaining the overall harmony and stability of social security.The research object of this paper is the Metro Police of the Public Security Bureau of D city.The author conducted a one-on-one interview with eight Metro policemen in D city by using the interview method.Using the questionnaire method,taking the MBI-GS scale as the measuring tool,combined with the demographic variables questionnaire and the job burnout related information questionnaire,152 on-the-job Metro policemen in D City were given a questionnaire,and the data and information of the questionnaire were analyzed by spss26.0,including the reliability and validity test,descriptive analysis,differential analysis and bivariate correlation analysis.The results show that the level of job burnout of Metro Police in D city is low.The degree of job burnout is significantly different from gender,age and education in the results of demographic variables.Among the gender variables,the degree of job burnout of women in the dimension of low personal achievement is significantly higher than that of men,which is related to the fact that female police are less directly involved in front-line work;Among the age variables,the degree of job burnout of the police under 25 years old and the police over 45 years old in the depersonalization dimension is significantly increased,which is related to the fact that the newly recruited police are unable to effectively adjust their personal emotions in the face of the gap between the current work situation and expectations,and the lack of higher pursuit of career development by the police over 45 years old,which is related to their complacency and muddling along;Among the variables of education level,in the dimensions of emotional exhaustion and depersonalization,the job burnout of Metro Police with master’s degree or above is more serious.The degree of job burnout of Metro Police with high school/technical secondary school education or below is significantly higher in the dimension of low personal achievement.This is because there is a big gap between the personal ability and life planning of the highly educated police and their current work,and the gap between the two affects their job burnout.In terms of personal ability and knowledge reserve,the police with low education background have certain pressure to deal with some work,which leads to frustration of personal achievement and work development,thus affecting their job burnout.After sorting out and analyzing the survey data and interview materials,it is concluded that the job burnout problem of Metro Police in D city and its causes are mainly composed of four levels,namely,the individual level(physical and mental health is affected,work and life are not balanced,and the sense of professional honor is poor),the organizational level(high pressure in daily work,lack of reasonable promotion mechanism,low wages and welfare benefits,less job rotation,less training opportunities,and unreasonable use of performance appraisal)Social level(lack of mass support),work particularity level(poor working environment,weak sense of organizational belonging),etc.Combined with the job matching theory and the organization support theory,this paper puts forward countermeasures and suggestions for the D Metro Police to deal with the problem of job burnout:at the individual level(improve personal ability,strengthen skills learning,cultivate interests,enrich amateur life,clarify career direction,reasonably plan human life,regulate self emotions,and establish correct concepts)The organizational level(improve the evaluation mechanism,implement the incentive system,assist in formulating the plan,optimize the development space,establish the communication mechanism,unblock the communication channel,innovate the service mode,optimize the police force allocation,improve the working environment,strengthen health management,increase further education,and promote the rotation training)and the social level(promote benign interaction,harmonious police people relations,strengthen publicity and guidance,and enhance social recognition).From the point of view of higher-level public security organs,four security measures are proposed:improving the level of health security of the police,strengthening the professional security mechanism of the police,strengthening the internal cultural construction of the organization and establishing psychological assistance security projects.The exploration of the job burnout problem and Countermeasures of Metro Police in D city will help this group to face the job burnout problem correctly,and help the public security team managers and Metro Police understand and grasp the specific countermeasures to deal with the job burnout problem from different levels.
