| Under the influence of traditional Chinese culture background,the power distance of public organizations such as government agencies and public institutions is relatively large,and the possibility of communication between the upper and lower levels is constantly reduced,which leads to the employees at the middle and lower levels who are unwilling to express their ideas on the development of the organization and keep silent,thus hindering the further development of relevant organizations.Therefore,it is necessary for the organization to build a positive organizational atmosphere,actively absorb the development insights from the middle and lower level employees,eliminate the silence of employees,enhance the vitality and attraction of the organization,and better provide its service-oriented functions.Under this kind of organizational background,it is important to study the influence of inclusive atmosphere on employees’ silent behavior,and to promote organizational vitality and organizational change.This paper discusses the mechanism of the influence of organizational inclusive atmosphere on employee silence by empirical research method.Based on the theory of social identity and social exchange,this paper proposes the research hypothesis.It constructs the model of "inclusive atmosphere-employee depression",which takes Inclusive Climate as independent variable,Employee Silence as dependent variable,Role Breadth Self-Efficacy and Employee Trust as intermediary variables,taking the MPA students in Xiamen University Public Affairs College as the research object,collected data by distributing paper questionnaires on site,and 455 valid questionnaires were collected.The data are sorted and analyzed by spss26.0 and process 16.3 statistical software,and the hypotheses are verified one by one.The conclusions are as follows:(1)the Inclusive Climate has a obviously negative impact on the Employees Silence,and has a obviously positive impact on the Role Breadth Self-Efficacy and Employee Trust;the Role Breadth Self-Efficacy has a obviously negative impact on Employee Silence,and has a obviously positive effect on Employee Trust,and employee trust has a obviously negative impact on Employee Silence.(2)Role Breadth Self-Efficacy plays a part of the intermediary role in the influence of Inclusive Climate on Employee Silence.(3)Employee Trust plays a part of the intermediary role in the influence of Inclusive Climate on Employee Silence.(3)Role Breadth Self-Efficacy and Employee Trust play a chain intermediary role in the influence of Inclusive Climate on Employee Silence.Combined with the research conclusions,this study puts forward the following management suggestions to provide reference for the management of public organizations:(1)smooth communication channels and create an inclusive climate of public organizations;(2)strengthen the psychological guidance of employees and promote their role cognition;(3)carry out organizational activities to improve their interpersonal skills. |
