In recent years,the studies of proactive behavior of employees and job thriving have been attached more and more attention.As a kind of positive working behavior,proactive behavior can bring huge benefits for employees and organizations.Job thriving as a positive psychological state of employees at work,also will promote employees keep vitality and energy in the work and continues to grow.However,some scholars have found that proactive behavior is a double-edged sword,which can not only bring employees higher positive emotions and help them experience higher work thriving,but also lead to negative effects.Such as: work-family conflict,emotional exhaustion and workplace rejection,which can lead to ego depletion and weaken work thriving.Therefore,in order to promote employees to work more actively,help them reduce the negative impact of active behavior,enhance the positive impact,has become an urgent problem to be solved by the organization management.Based on the theory of resource conservation and self-determination,a two-path model is constructed.The first path is that proactive behavior is conducive to the generation of resources for work prosperity.Which employees’ proactive behavior will stimulate the generation of positive emotions to promote work prosperity;The second path is the resource depletion path where active behavior is detrimental to job prosperity,in this path,employees’ proactive behavior will lead to ego depletion and thus hinder the realization of work prosperity.Based on the path above,the work-family balanced human resource practice(WFB-HRP)is introduced as a moderating variable to help organizations enhance the positive emotions caused by employees’ active behaviors and reduce self-depletion,thus facilitating employees to achieve work prosperity and bringing better benefits to the organization.This study adopts literature analysis method,questionnaire survey method,919 employees were selected as the research objects,and data were analyzed and processed by statistical software such as SPSS22.0 and MPLUS8.3,and the following conclusions were reached:(1)Proactive behavior positively affects job thriving;Ego depletion plays a mediating role between active behavior and job prosperity;Positive emotions play a mediating role between proactive behavior and job thriving.(2)Work-family balancing human resource practice played a negative regulating role in the relationship between proactive behavior and ego depletion.This study explores the impact of employee’s proactive behavior on job prosperity.It is proactive impact to explore two impact paths,positive and negative,and introduce the moderating variable of work-family balanced human resource practice.From what the management practice at the organization level,the more macro measures at the organization level are combined with the micro behaviors at the individual level,so as to explore a management mode that is more conducive to enhancing the work prosperity of employees,which has practical guiding significance for the long-term development of the organization.
