| Innovation is the primary driving force for development and the source of core competitiveness of enterprises.For cultural and creative enterprises,innovation plays an important role in the development of enterprises.Employees are the main body of innovation activities,so it is necessary to explore the influencing factors of employees’ innovation behavior.Compared with employees of traditional enterprises,employees of cultural and creative enterprises tend to think more actively and advocate free personality development.When creative ideas are not formally supported but beneficial to the organization,employees of cultural and creative enterprises are more likely to adhere to the practice of such ideas,that is,they are more likely to produce deviant innovation behaviors.How to scientifically manage deviant innovation behavior through reasonable organization intervention is an important topic to explore the innovation and development of cultural creative enterprises.By combing the existing research content and observing the enterprise practice,it is found that there is a certain relationship between error management climate and employees’ deviant innovation,but there is still a lack of relevant research on the internal mechanism of error management climate on deviant innovation.Therefore,this study takes employees in cultural and creative industries as the research object to explore the influence mechanism of error management climate on deviant innovation behavior in the management context of cultural and creative enterprises,as well as the role of organizational support and work overload in this mechanism.In this study,resource conservation theory,planned behavior theory and social cognition theory are selected as the theoretical basis to provide the basis for the research content.In the selection of methods,literature research,questionnaire survey and statistical analysis are adopted to support the research content.Based on the sample data collected in the pre-survey and formal survey,and verified and analyzed by SPSS 26.0 and Amos 24.0,the research conclusions are as follows:(1)Error management atmosphere directly and positively affects the deviant innovation behavior of employees in cultural and creative enterprises;(2)The perceived organizational support of employees in cultural and creative enterprises plays a partial mediating role between error management atmosphere and deviant innovation;(3)The relationship between work overload negative adjustment error management atmosphere and deviant innovation of employees in cultural and creative enterprises;(4)Work overload negatively moderates the relationship between perceived organizational support and deviant innovation of employees in cultural and creative enterprises.To sum up,this study reveals the relationship between error management atmosphere,sense of organizational support,work overload and deviant innovation by investigating employees of cultural and creative enterprises,and supplements the research content related to the formation mechanism of deviant innovation behavior.Based on the theory of resource conservation,the theory of planned behavior and the theory of social cognition,the relationship between the variables is explored,and the application range of the above theories is expanded.At the same time,the conclusions can provide enlightenment for the management practice of cultural and creative enterprises: The management of cultural and creative enterprises should not only provide employees with a positive atmosphere for error management,but also form a suitable training mode for employees to ensure that the jobs match the employees,the work content and pressure are appropriate,and try to avoid the overload of employees,so as to create opportunities for employees to deviate from the innovative behavior,so that employees can create more unexpected value and wealth for cultural and creative enterprises. |
