In order to verify the impact of illegitimate tasks on sense of work gain,based on affective event theory and equity heuristic theory,a hypothetical model of the relationship between illegitimate tasks,overall justice perception,Zhongyong thinking and sense of work gain was constructed.Two studies were carried out:In the first study,the scale of sense of work gain was revised.Through the procedures of focus group discussion,Personal interview,preliminary test and formal test,470 employees were taken as research samples to modify the scale of sense of work gain that met the statistical indicators of measurement.Study 2 conducted an empirical study on illegitimate tasks and employees’ sense of work gain,which was measured by the revised employees’ sense of work gain scale,illegitimate tasks scale,overall justice perception scale and Zhongyong thinking scale.A total of 408 employees from Fujian,Jiangsu,Zhejiang and other provinces were selected as samples.After two-stage data collection,the hypothesis model was tested using Bootstrap method to analyze the relationship between illegitimate tasks and sense of work gain,as well as the mediating and moderating effects of overall justice perception and zhongyong thinking on the above relationships.The results are as followed:(1)The revised sense of work gain scale has 18 questions,including four factors:job dignity,salary satisfaction,ability improvement and career development expectation.It has good structural discrimination validity,convergent validity,structural validity and scaling validity.The internal consistency reliability of the total table and each factor ranges from 0.84 to 0.93,and the retest reliability ranges from0.82 to 0.92.(2)Illegitimate tasks negatively predict employees’ sense of work gain(β =-0.50,p < 0.001).Overall justice partially mediated the effect of illegitimate task on sense of work gain(β = 0.28,p < 0.001);Zhongyong thinking moderated the relationship between illegitimate tasks and sense of work gain(β = 0.09,p <0.01).Further research showed that the zhongyong thinking moderated the relationship between illegitimate tasks and job dignity(β = 0.11,p < 0.01),salary satisfaction(β = 0.09,p < 0.05)and competence improvement(β = 0.09,p < 0.05).However,the moderating effect of zhongyong thinking on the relationship between illegitimate tasks and career development expectancy factors was not significant.The following conclusions are drawn: First,the revised employees’ sense of work gain scale has good reliability and validity,and can be used as a tool to measure the employees’ sense of work gain.Moreover,the first-order four-factor structure model of sense of work gain is verified,and the fitting index meets the requirements of psychometrics.Second,illegitimate tasks have a negative predictive effect on perceived job gain,overall justice perception has a partial mediating effect on the relationship between illegitimate tasks and sense of work gain,and zhongyong thinking positively moderates the relationship between illegitimate tasks and sense of work gain.
