With the gradual recovery of the economy,the overall development of the tourism industry has also shown an upward trend.In the future market competition environment,the core competitiveness of tourism enterprises will not only rely on material capital,but also rely more on "people".As an important component of an enterprise,employees have unlimited potential,and exploring the source of these potential points to deeper psychological capital."Psychological capital" has developed into a "third carriage" driven by "human capital" and "social capital".As one of the labor intensive enterprises,tourism enterprises are in short supply of professional talents.However,in actual management,the high turnover rate of personnel remains one of the most important human resource management challenges faced by enterprises.Through reviewing relevant literature and combining the actual situation,it is found that Shenyang X Tourism Company has a high turnover rate and a gradual upward trend in employee turnover.In addition to objective reasons,there are also subjective factors for employees.Therefore,it is necessary to explore the impact of psychological capital on turnover intention of employees in this company,as well as the role of organizational commitment in it.From the perspective of employees’ psychological capital,this paper takes psychological capital as the antecedent variable,turnover intention as the outcome variable,and introduces organizational commitment as the intermediary variable.Based on positive psychology,resource conservation theory and social identity theory,this paper deeply analyzes and discusses the impact and role of tourism employees’ psychological capital on turnover intention.After reading a lot of literature and materials,this paper constructs a theoretical model.On the basis of referring to mature scales at home and abroad,a questionnaire is formed according to the purpose and object of the study.With the employees of Shenyang X Tourism Enterprise as the research object,380 questionnaires are distributed in this survey,and 352 copies are recovered.The collected data are analyzed for reliability and validity,descriptive statistical analysis,regression analysis,and intermediary effect test through SPSS24.0software.Through the above empirical analysis,the following conclusions can be drawn:the four dimensions of psychological capital(self-efficacy,hope,resilience,optimism)of employees in tourism enterprise are negatively correlated with turnover intention;The four dimensions of psychological capital(self-efficacy,hope,resilience,optimism)are positively correlated with organizational commitment;The three dimensions of organizational commitment(emotional commitment,normative commitment and continuous commitment)are negatively correlated with turnover intention;Organizational commitment plays an intermediary role between psychological capital and turnover intention of tourism employees.In view of the results of this study,this paper puts forward suggestions to Tourism Enterprise from the aspects of psychological capital and organizational commitment to provide assistance for the long-term development of the enterprise.
