| Social work entered officially a new stage of deep professional development in2020.The theme of high-quality development of social work puts forward new requirements for the construction of social work talent teams and the development of social work institutions.How to strengthen the construction of social work talent team,help the modernization of social governance system and governance capacity,and serving the overall situation of national development is an important task for the development of social work.However,the development of social worker talent team construction is slow.there are many problems in social worker talent team construction,the loss of social work talent team is serious,and the phenomenon of social worker job burnout is obvious.To investigate the reasons behind this phenomenon,scholars have focused on social workers’ salaries,promotion opportunities,lack of public awareness of social work,difficulties in the realization of social work professions,and difficulties in professional education.The phenomenon of brain drain and job burnout caused by emotional problems in workers’ work has not been paid much attention by researchers.Based on the theory of resource conservation,this paper investigates ten front-line social workers in social work agency A,and uses interviews and literature research methods to analyze the emotions of social workers in the agency by understanding their work content and their emotional labor performance.The phenomenon and negative effects of labor problems.Based on the survey results,it is found that social workers have emotional labor problems such as emotional closure and reduced service effectiveness;emotional delay and rigid organizational atmosphere;emotional deviation and poor service effect,etc.,which lead to emotional exhaustion and turnover intention in social work institutions Negative effects such as strong,low organizational identity.The reasons for social workers’ emotional labor problems are mainly manifested in two aspects: individuals and institutions: from the individual level,front-line social workers have weak emotional labor awareness,limited emotional labor resources,and lack of access to professional relief.Neglect of emotional labor problems of front-line social workers,lack of effective management of emotional labor problems,etc.On the discussion of the current situation and causes of emotional labor in institutions,it proposes countermeasures to solve emotional labor problems in social work institutions.On the individual side,social workers need to improve their own emotional labor awareness,enhance emotional labor ability,and correctly handle emotional labor problems.In terms of organization,it is necessary to improve the emotional labor management level of institutions,increase the provision of emotional labor resources,and improve the awareness and skills of emotional labor crisis intervention. |
