Nowadays,young and middle-aged workers need to face various workplace pressures.If these pressures cannot be effectively regulated and managed,it may seriously damage individual`s physical,mental health and work efficiency,and even trigger withdraw or job-hopping behavior,which may lead to huge losses to the company.However,in recent years,the academics have been emphasizing the positive effect of pressure.Challenge-Hindrance Model distinguishes two types of stressors: challenging and obstructive stressors.The former is considered to be positive pressure,which helps employees achieve personal goals and achieve self-improvement;while the latter is negative pressure,which will lead to stagnation of career development and hinder personal goals.However,apart from the stressor itself,scholars have ignored another important variable,which is employees’ interpretation and appraisal towards stressful events.This study will explore the mechanisms underlying stressors and affective commitment,and how employees’ stress appraisal plays a mediating role in this relationship.Borrowing the stress interaction theory to integrate the stressor-stress assessment-organizational commitment relationship to verify the moderation mediation model.This study is divided into two parts.Study 1 used qualitative research to conduct interviews with 19 regular employees to 1)identify stressor events faced by employees in the modern workplace,and 2)explore whether challenging stress assessments and obstructive stress assessments coexist when faced with the same stressors,3)to explore how stress assessment plays a role in the process of individuals being forced to adapt to stressors or produce positive changes.Study 2 used a questionnaire survey to obtain 500 valid data from regular employees.Validation and analysis of theoretical models were performed using SPSS 19.0 and AMOS 24.0.The results show that(1)challenging stressors can positively predict affective commitment,and obstructive stressors can negatively predict affective commitment,(2)challenging stressors affect affective commitment through challenging stress assessments,but the mediating role of hindering stress assessments Not significant,(3)Obstructive stressors can affect emotional commitment through challenging stress assessments,but the mediating effect of obstructive stress assessments is not significant.The research expands the theoretical framework of the challenge-obstructive dual stress theory,and proposes a stressor-affective commitment theoretical model with stress assessment as a mediating condition.At the same time,it provides important insights into how companies can maximize the positive effects of development pressure;valuable advice for corporate talent selection and training departments.
