| Leaders are important roles in organisational management and have a significant influence on the behaviour of employees at work.Current research on leadership has mostly focused on positive leadership behaviours,focusing on the positive impact of leadership behaviours on employee behaviour.However,in recent years,with the high economic development and intensified competition in the global market,leadership behaviours such as "Cold violence" and PUAs in the workplace have been causing severe physical and psychological harm to employees in organisational management.This situation has gradually attracted the public’s attention.One of the main forms of manifestation is abusive supervision.This paper focuses on the impact of abusive supervision practices on employees’turnover intention,its mechanisms and boundary conditions.Specifically,this paper proposes that abusive supervision behaviour positively affects employee emotional exhaustion,and this will further affect employees’ turnover intention in a positive way.While motional exhaustion mediating the relationship between abusive supervision and employee turnover intention,interaction equity moderates the relationship between abusive supervision and employee emotional exhaustion.When interaction equity is active,the impact of abusive supervision behaviour on employees’ emotional exhaustion and turnover is relatively weaker.In order to test the proposed model,multi-source,multi-temporal questionnaires were used and 181 valid samples were collected.The results show a support of the research model proposed in this study.Finally,this paper also disscussed the theoretical and practical implications of the study. |
