In recent years,due to the economic recession,employment opportunities have declined,and due to the impact of the popularization of higher education,job seekers must have higher education degrees to be competent for jobs that do not require much knowledge and skills.In the academic world,these so-called "overqualified talents" are called "excessive qualifications",and the psychological perception of employees’ "overqualified talents" is called "overqualified sense".The new generation refers to the "post-80s","post-90s" and "post-00s" groups born in the 1980 s and 1990s(Jiang Weiwei,Yu Guilan,Sun Naiji,2014;Zhang Feng,Wang Dandan;2019),this group is an important employment group in the current human resources market.Based on relative deprivation theory,resource storage theory,and fairness theory,this study explores the influence of individuals on their active behaviors when they perceive excess qualifications;work alienation that is closely related to excess qualifications Sense and role breadth and self-efficacy were used as mediating variables to explore the psychological mechanism that affects employees’ proactive behavior when they perceive excess qualifications.The moderating effect of their work alienation.In this study,the overcapacity scale,active behavior scale,job alienation scale,role breadth self-efficacy scale and transformational leadership style scale were used to measure theoretical models and variables.The new generation of employees in various industries in Sichuan and other places distributed questionnaires,and finally obtained 580 valid samples.Using SPSS25.0 and Process programs,the samples and variables were tested for reliability and validity,common method deviation test,mediation test,correlation analysis and regression analysis.The following findings were drawn:1.the qualifications have a significant negative predictive new generation employee active behavior;2.There is a positive correlation between qualification and employee work,and the work alienation is negatively related to employee active behavior,and the working alienation is a mediation role between qualified excess perception and active behavior;3.Effects of qualified resulinages through a chain intermediary role of work alienation and role width self-efficacy;4.The transformed leadership styles have slowed the positive impact of excess qualifications on the alienation of employees.By exploring the state of individuals who perceive excess aptitude,this paper finds that the internal mechanism that can explain its influence on individual active behavior can be explained by job alienation and role-width self-efficacy.Finally,on the basis of the research results,some deficiencies in the research process of this paper are analyzed and possible concerns for further research are proposed. |
