Objective: Unethical pro-organizational behavior has the characteristics of pro-organization and immorality.Although it may bring certain benefits to the organization in the short term,in the long run,the behavior not only violates social norms,but also has consequences for the organization.Studies have shown that psychological entitlement plays a certain role in the generation of unethical pro-organizational behavior,but little is known about the underlying relationship between the two,especially in the context of domestic corporate culture.Therefore,the purpose of this study is to investigate the relationship between psychological entitlement and unethical pro-organizational behavior,as well as the mediating role of narcissism and moral disengagement,and the moderating role of attractive commitment in the context of Chinese corporate culture.Methods: In study 1,Taking 372 employees of several enterprises in Xinxiang City as subjects,using Psychological Entitlement Scale,Narcissism Personality Inventory,Moral Disengagement Scale,and Unethical Pro-organizational Behavior Scale launched an investigation.This study examines the influence of psychological entitlement on unethical pro-organizational behavior,and explores the chain mediating role of the two dimensions of narcissism and moral disengagement.Study 2based on the results of Study 1,399 employees from several enterprises in Xinxiang and Zhengzhou were re-selected for the second study.Using Psychological Entitlement Scale,Narcissism Personality Inventory,Moral Disengagement Scale,Attractive Commitment Scale and Unethical Pro-organizational Behavior Scale to explore the chain mediating role of covert narcissism and moral disengagement between psychological entitlement and unethical pro-organizational behavior,and to examine the moderating role of affective commitment.Results: Study 1:(1)Psychological entitlement,covert narcissism,overt narcissism,moral disengagement and unethical pro-organizational behavior are all positively correlated.(2)The chain mediating effect of overt narcissism and moral disengagement between psychological entitlement and unethical pro-organizational behavior was not significant.(3)Covert narcissism and moral disengagement play a chain-mediated mediating role between psychological entitlement and unethical pro-organizational behavior.Study 2:(1)Psychological entitlement,covert narcissism,moral disengagement and unethical pro-organizational behavior are all positively correlated.Attractive commitment was significantly negatively correlated with unethical pro-organizational behavior.(2)covert narcissism and moral disengagement played a chain-mediated mediating role between psychological entitlement and unethical pro-organizational behavior.(3)Attractive commitment moderated the relationship between covert narcissism and unethical pro-organizational behavior,and the relationship between psychological entitlement and unethical pro-organizational behavior.Conclusion:(1)Psychological entitlement,covert narcissism,overt narcissism,moral disengagement and unethical pro-organizational behavior are all significantly positively correlated.(2)Psychological entitlement significantly positively predict unethical pro-organizational behavior.(3)Covert narcissism and moral disengagement played a chain mediating role between psychological entitlement and unethical pro-organizational behavior.(4)Attractive commitment can reduce the influence of individual’s psychological entitlement on unethical pro-organizational behavior and strengthen the influence of covert narcissism on unethical pro-organizational behavior. |
