New employees are an important part of enterprise talents and an inexhaustible driving force for enterprise growth and development.With the constant change of talent structure and economic form in today’s world,the traditional employment relationship of employees’ hard work and contribution to the organization in exchange for the organization to provide long-term job security,career promotion and development of employees is giving way to the short-term,flexible,self-dependent new employment relationship.However,in China during the transition period,due to the relatively backward legal regulation mechanism,this employment relationship is more dependent on the psychological mechanism of both employers to manage and maintain.This study takes psychological contract,an employment relationship analysis framework that has drawn much attention from contemporary scholars,as the main theoretical perspective,and focuses on new employees who have just entered the organization for one year.The purpose of this study is to explore the relationship between the fulfillment and breach of psychological contract of new employees and their emotions and behaviors,as well as how this relationship affects the organizational socialization of new employees.According to the existing research results,this study,based on the emotional event theory and social network theory,constructs the conceptual model of this study with the idea of "new employee psychological contract state--emotional response--information seeking behavior--organizational socialization",and puts forward twelve research hypotheses.Through 312 questionnaires collected,SPSS software,Mplus software and other analysis methods were used to test the data obtained.The empirical test results show that: new employees psychological contract fulfillment has a significant positive effect on positive emotions;On the contrary,the psychological contract breach of new employees has a significant positive effect on negative emotions.The fulfillment of new employees’ psychological contract has a significant positive effect on new employees’ information seeking behavior through positive emotions,while the breach of new employees’ psychological contract has a significant negative effect on new employees’ information seeking behavior through negative emotions.The information seeking behavior of new employees has a significant positive relationship with role clarity,task mastery,social adjustment and job performance.Friendship network centrality significantly moderates the relationship between new employees’ psychological contract state and emotional response,that is,the higher the friendship network centrality level,the greater the positive effect of new employees’ psychological contract fulfillment on positive emotions,while the smaller the positive effect of new employees’ psychological contract breach on negative emotions.Based on the results of empirical analysis,this paper puts forward specific suggestions to organizations and employees on the level of management practice,and finally summarizes the innovation and limitations in the research process of this paper,and prospects the future research direction.It is hoped that in the future management practice,all levels can pay more attention to the psychological contract of new employees,so that new employees can complete organizational socialization faster.
