The construction industry,as a labor-intensive national pillar industry,has a low level of practitioner management and a simple and brutal management modelj is more common,i.e.,abusive management behaviors are widespread in construction companies.In addition to the negative effects of abusive management behaviors on employees’ selfefficacy,job satisfaction,superior-subordinate match,intention to leave,and many other aspects,it is also highly likely to have negative effects on employee performance.Therefore,the thesis takes building construction enterprises as the research object,and explores the influence mechanism of abusive management behaviors on employee performance,which is of great theoretical significance and practical value to enhance the performance management level of enterprises,improve the management mode,and help managers to correctly understand the negative effects of abusive management behaviors and improve the standardization of their own management behaviors.Based on the research paradigm of problem formulation,problem analysis and problem solving,the paper investigates the impact of abusive management behaviors on employee performance in building construction enterprises by using literature review,questionnaire survey,correlation regression analysis and mediating effect test based on leadership style theory,resource conservation theory and regulation focus theory.First,through literature review and analysis of the current situation,it is found that the mechanism of abusive management behavior is complex,and it is difficult for organizations to take targeted measures to adjust and utilize it,both in terms of the perceived tolerance of the manager and the reasonable degree of grasp of the manager.There is still a large research gap in this area,which is the entry point of this paper.Secondly,the paper proposes a research hypothesis based on previous research results,introduces safety climate perception as a mediating variable,and establishes a research model of abusive management behavior-safety climate perception-employee performance on this basis.Again,a valid questionnaire survey was conducted to obtain data from relevant employees in building construction enterprises,and the data were statistically processed and empirically analyzed to verify the proposed research hypotheses,and to verify the negative effect of abusive management behavior on employee performance and the partial mediating role of safety climate perception between abusive management behavior and employee performance.Finally,the paper proposes targeted suggestions to improve employee performance in terms of paying attention to the negative effects of abusive management behaviors,improving the normative nature of managers’ behaviors,and optimizing internal project cooperation.It was found that(1)abusive management behaviors had a significant negative effect on employee performance.(2)The perception of safety climate mediates the relationship between abusive management behavior and employee performance,and furthermore,the three dimensions of cooperation climate perception,innovation climate perception,and fairness climate perception all have positive effects on employee performance.Based on the findings,the thesis concludes by proposing countermeasures for both managers and employees of building construction enterprises to enhance their own management capabilities,improve the standardization of management behaviors,optimize project internal cooperation,foster an open innovation atmosphere,and improve the perception of fairness in distribution and promotion,based on the results of the empirical analysis.It has important reference and practical significance for construction enterprises to improve their management capabilities,improve and optimize management ideas and methods,and maintain healthy and sustainable development.
