At present,the world is undergoing profound changes unseen in a century.The international and domestic situations are changing rapidly,and a new round of scientific and technological revolution and industrial transformation are booming.Chinese enterprises are facing many pressures and challenges,and the work pressure of employees is showing a trend of rapid growth in younger people.Employee resilience is then regarded as an important ability.As the workforce shifts,"Generation Z" is emerging as a major force in the workforce.Meanwhile,previous studies have found that mentoring is an important tool for enterprise human resource management and development,and it plays an important role in promoting the growth and development of employees and gaining competitive advantages for enterprises.In this context,based on Social Exchange Theory,Organizational Support Theory,and other theories,this paper adopts empirical research methods to construct "Generation Z" as the research object,uses the influence of the mentoring relationship on employee resilience as the relational model,and introduces Perceived Insider Status as the mediator and organizational trust as the moderator variable.The maturity scale was selected for predictive and formal test.In the end,395 questionnaires from Tianjin,Beijing,Hebei,Lanzhou and other places were collected and the regression analysis test was conducted through the AMOS,SPSS and Mplus construction structure equation model.The empirical results show that the mentoring relationship significantly has a positive impact on employee resilience,and three dimensions of the mentoring relationship,including career development support,psychosocial support and role model,are significantly positively correlated with employee resilience.Perceived Insider Status plays a partially mediating role in the relationship between the mentoring relationship and employee resilience.The level of organizational trust enhances the positive effect of the mentoring relationship on Perceived Insider Status.When the atmosphere of organizational trust is high,the mentoring relationship has a strong influence on Perceived Insider Status,and Perceived Insider Status will also transmit the influence,thus affecting employee resilience.This study focuses on "Generation Z" employees and explores the formation mechanism of employee resilience based on China’s localized scenarios,thus enriching the research on the variables of mentoring outcomes and further enriching the path of the mentoring relationship.It also discusses the impact of atmosphere differences of organizational trust on the role of the mentoring relationship,thus providing reference value for the relevant research on the mentoring relationship.In management practice,the study can help human resource managers and senior leaders analyze the employee characteristics of "Generation Z" to formulate corresponding human resource management policies and evaluation mechanism.
