Nowadays,the traditional single leader style can not well adapt to the increasingly fierce market competition environment.In order to meet the above challenges,a new leader style-paradoxical leader behavior came into being,and gradually attracted the attention of all sectors of society.The research on paradoxical leader behavior mainly discusses the positive impact of paradoxical leader behavior on employees’ positive explicit behavior,but lacks the attention to employees’ negative implicit behavior and the “dark side” of paradoxical leader behavior.In order to fill the above gap,this study decided to take employee silence as the outcome variable and explore the double-edged sword effect of paradoxical leader behavior on employee silence.Based on social information processing theory and uncertainty management theory,this study introduces perceived inclusion and perceived uncertainty as mediators,and perceived organizational justice as the moderator,so as to further understand how and when paradoxical leader behavior affects employee silence.In this study,data were collected by three-point questionnaire survey,and 457 valid questionnaires were finally obtained.Using SPSS 26.0 and Amos 24.0 statistical analysis software,this study empirically tests the research hypothesis.The results show that:(1)Paradoxical leader behavior negatively affects employee silence by enhancing perceived inclusion;(2)Paradoxical leader behavior positively affects employee silence through enhancing perceived uncertainty;(3)Perceived organizational justice positively moderates the relationship between paradoxical leader behavior and perceived inclusion,and the indirect effect of paradoxical leader behavior on employee silence through perceived inclusion;(4)Perceived organizational justice negatively moderates the relationship between paradoxical leader behavior and perceived uncertainty,and the indirect effect of paradoxical leader behavior on employee silence through perceived uncertainty.To sum up,this study not only pays attention to the “bright side” and“dark side” of paradoxical leader behavior at the same time,discusses the double-edged sword effect of paradoxical leader behavior on employee silence,but also expands the theoretical perspective of the relationship between paradoxical leader behavior and employee silence,and clarifies the internal mechanism and boundary condition of paradoxical leader behavior affecting employee silence,which contributes to enrich the thematic research on paradoxical leader behavior and employee silence.In practice,this study identifies the role and risks of paradoxical leader behavior,which can provide useful guidance for effectively playing the role and effect of paradoxical leader behavior and reducing the occurrence of employee silence. |
