Grass-roots employees of small and medium-sized enterprises are the direct subjects involved in work safety activities,and they are an important force to reduce safety accidents in enterprises and even promote the development of national work safety.However,due to the traditional organizational structure and strong collectivism atmosphere,the relationship between leaders and members is stronger than western countries.So safety leaders have a significant impact on the safety participation behavior of grass-roots employees.At present,there are few researches on the work safety of small and medium-sized enterprises in China,and the research on the ways and effects of safety leadership on employees’ safety participation is not perfect.Improving employees’ safety participation can give full play to employees’ positive role in safety production and help to improve the safety performance of small and medium-sized enterprises in China.Therefore,from the perspective of leader-member relationship,it has an important meaning to explore the influence of safety leadership on the safety participation of grass-roots employees in small and medium-sized enterprises.This paper is based on leader-member exchange theory,social cognition theory and selfdetermination theory,and combines the previous research and investigation results.Firstly,the key variables are defined locally and divided into dimensions;Secondly,the conceptual model of the influence of safety leadership on employees’ safety participation is constructed,and relevant assumptions are put forward.Then,according to the scale design procedure,a scale of safety leadership,safety participation,safety climate,safety motivation,safety leadership style and employees’ personality is designed,and a formal scale is formed after pre-test and preinvestigation analysis.Then,SPSS 23.0 and Mplus 8.3 are used to analyze the data of 452 valid questionnaires to test whether the hypothesis of the model is passed or not,and to analyze their reasons.Finally,according to the empirical test results,some suggestions are put forward to improve the safety participation behavior of grass-roots employees in small and medium-sized enterprises.There are four main conclusions in this study:(1)Safety leadership has a direct positive impact on employees’ safety participation,and safety control has a negative impact on prosocial safety behavior and proactive behavior;Safety care has a positive impact on prosocial safety behavior,but the impact of safety incentive and safety guidance is not significant.Safety inspiration,safety care and safety guidance can all positively influence the active safety behavior,and the influence of safety guidance is more significant.(2)Safety climate and safety motivation have significant positive effects on employees’ safety participation,and the influence of safety motivation is more significant.Intrinsic safety motivation has a direct and significant impact on employees’ safety participation,but the role of external safety motivation is not significant.(3)Safety climate and safety motivation play an intermediary role between safety leadership and employees’ safety participation respectively,and safety climate and safety motivation play a chain intermediary role between safety leadership and safety participation in turn.(4)Safety leadership style and employees’ personality have moderating effects on safety participation.In terms of dimensions,the moderating effect of safety transformational leadership style and introversion personality is positive,the moderating effect of safety transaction style is negative,and extroversion personality has no moderating effect.In the end,after reviewing the whole research,seven suggestions were put forward to improve the safety participation of grass-roots employees in small and medium-sized enterprises,including improving the safety quality of safety leaders and playing a leading role in safety;Strengthen safety incentive and care to prevent over-strict safety control;Select appropriate safety leadership style;Improve the entity system of safety production;Strengthen system construction and cultural construction;Multi-ways to stimulate employees’ safety motivation and selecting employees with appropriate personality. |
